군 전문상담관을 위한 수퍼비전 모형 개발 기초 연구

국문 초록 (Abstract)

본 연구는 군 전문상담관의 발달단계 및 수퍼비전 영역과 내용을 탐색하고, 이를 토대로 군 상담 체계 내 전문성 향상 방안을 제시하는 것을 목적으로 하였다. 이를 위해 총 14명의 군 전문상담관을 대상으로 두 차례의 포커스 그룹 인터뷰(FGI)를 실시하였다. 분석 결과, 군 전문상담관의 발달단계는 근속연수뿐 아니라 군 문화 이해도, 상담 역량, 자기개발 수준을 종합적으로 고려하여 적응기(1-2년), 안정기(2-4년), 성장기(4-7년), 숙련기(7년 이상)의 4단계로 구분되었다. 또한 군 전문상담관의 수퍼비전 체계는 상담 활동, 자문 및 교육, 연계 및 조정, 기획 및 행정, 전문성 증진, 윤리의 6개 대영역과 16개 하위영역, 70개 세부 내용으로 구성되었다. 참여자들은 군 상담이 일반 상담에 비해 위기 상황의 빈도가 높고, 지휘 체계 내에서 윤리적 판단 및 행정적 책임이 동시에 요구된다는 점을 강조하였다. 이에 따라 군 전문상담관의 수퍼비전은 개인 상담 기술의 지도뿐 아니라 위기 상담, 조직 자문, 행정 보고, 윤리 판단, 자기돌봄을 통합적으로 다루는 구조로 확장되어야 함을 확인하였다. 이러한 결과는 군 전문상담관의 발달단계와 수퍼비전 체계를 실증적으로 제시함으로써, 군 상담 체계의 제도적 수퍼비전 기반을 마련하고 군 전문상담관의 전문성 향상과 조직의 심리적 안정성 확보를 위한 정책적 기초자료로 활용될 수 있음을 시사한다.

This study explored the developmental stages and supervision framework of military professional counselors to enhance professionalism within the military counseling system. Two rounds of Focus Group Interviews (FGIs) were conducted with 14 military professional counselors. The analysis identified four developmental stages—Adaptation (1–2 years), Stabilization (2–4 years), Growth (4–7 years), and Mastery (7+ years)—reflecting not only years of service but also understanding of military culture, counseling competence, and self-development. The supervision framework consisted of six major domains—Counseling Activities, Consultation and Education, Linkage and Coordination, Planning and Administration, Professional Development, and Ethics— comprising 16 subdomains and 70 detailed components. Participants reported that military counseling involves frequent crisis situations and requires simultaneous ethical judgment and administrative responsibility within a hierarchical command structure. Consequently, supervision should extend beyond counseling skills to include crisis intervention, organizational consultation, administrative reporting, ethical decision-making, and counselor self-care. These findings provide an empirical basis for institutionalizing supervision in military counseling, supporting both counselor professional growth and the psychological stability of military organizations.
