The purpose of this study was to investigate the effects of job stress of airlines employee on their burnout. The study was aimed to manage and prevent the burnout that could cause negative job outcomes from happening and to ensure the competitiveness in management.
In order to figure out the effects of job stress, burnout and self-efficacy, an empirical study was conducted. The subjects of study included the reservation clerks and airport staff who worked for offices in Korea. The survey was conducted for research and was re-formulated based on precedent researches and experts' researches. The credibility and feasibility of assessment scale were reviewed through preliminary study before this and 400 pieces of questionnaires were distributed from Sep. 12, 2007 to Oct. 3, 2007 to perform this study. The questionnaires collected were 337 in total (84% of return rate) and 302 questionnaires were used after excluding the questionnaires, in which the responses were neither sincere nor valid.
After analyzing job stress affecting burnout, the following has been found. First, role stress for emotional exhaustion had significant effects on role, subordinates and role conflict, and relationship stress on superiors and compensation stress on money compensation and non-money compensation. Among control variables, it has been found that employment period showed significant differences.
Second, role stress for disengagement showed significant correlation in role ambiguity and repetitive duties, and relationship stress demonstrated significance in clients, seniors and co-workers. Meanwhile, non-money compensation showed significant relationship as a compensation factor. The differences in employment period, one of the control variables, were verified, too.
Third, role stress for feelings of reduced personal accomplishment showed significant differences in role conflict and repetitive duties, and relationship stress in clients and co-workers, and compensation stress in non-money compensation. In addition, the differences were found in control variables such as gender and employment period.
Lastly, after analyzing the control effects of self-efficacy, the factor of self-efficacy controlling emotional exhaustion was a sense of confidence and the factor of disengagement was a sense of confidence and self-control. Meanwhile, the control variables of feelings of reduced personal accomplishment were a sense of self-control and controlling effects in the difficulty of assignment.
Based on the said research results, the following suggestions could be made. First, there were differences in burnout by stress by employment period and there were also some differences in the types of job stress recognized by department. Therefore, it would be possible to manage effective burnout by operating an educational management program reflecting the characteristics by employment period of airport staff and classifying & dividing the management of staff by department through the examination of stress types by each department. Short-term workers should be given relationship management education that they could overcome relationship stress, whereas long-term workers should be given duty support education that could reduce role stress and emotional education that could reduce disengagement. Second, it would be necessary to conduct the organization management that could reduce stress received from seniors and co-workers within the organization as well as the relationship with clients. Third, non-money compensation had higher effects on burnout than money compensation among compensation stress. In this regard, the management should recognize that ensuring stable employment management and rational workforce would be the factors satisfying the needs of clients. Thus, the management should not consider the staff as cost, but them as the assets of their company. Lastly, through the result that self-efficacy has controlled the relationship of burnout by job stress, it has been suggested that self-efficacy could be utilized as one of the realistic assessment variables in the selection, allocation and education of workers.
