The purpose of this study is to empirically identify the impact of
psychological safety perceived by organizational members on personal
learning orientation and affective commitment on domestic private company
workers. For this purpose, the following two research questions were set
up.. First, how does psychological safety affect personal learning
orientation? Second, how does psychological safety affect affective
commitment?
The survey for the study was a convenience sampling method, and a
Google online questionnaire was produced from March 17, 2021 to March
23, 2021 and distributed online to 450 workers in domestic private
companies. (returnrate : 89%).
Of these, the final 395 copies (effective response rate 98.5%) were used
for analysis, excluding 6 insincere responses.- 97 -
Single factor variables were used for all independent variables,
psychological safety, and dependent variables, personal learning orientation
and affective commitment, and control variables included gender, academic
background, position, industry, job, number of years of current company
experience and company size. The analysis methods of the study were
descriptive statistical analysis, correlation analysis, and multiple regression
analysis.
The results of this study are as follows. First, it was confirmed that
psychological safety had a positive (+) effect on personal learning
orientation. Second, it was confirmed that psychological safety had a
positive (+) effect on affective commitment.
This study expanded the study on psychological safety by confirming
that psychological safety has a positive effect on personal learning
orientation and affective commitment. In addition, it is meaningful in that it
proves the importance of psychological safety by confirming through this
study that a feeling of psychological safety affects personal learning
orientation that affects cognition and behavior.
Therefore, in organizations with high psychological safety, it is important
to form an organizational environment with high psychological safety to
lead to personal learning orientation and affective commitment, depending
on the improvement of personal learning orientation and positive impact on
members' affective commitment.
Based on the above research results, conclusions about the research
problem, implications from theoretical and practical perspectives, and
follow-up studies were proposed.
