청소년쉼터 근무환경이 서비스 질에 미치는 매개경로 효과분석 = Mediation Path Between Youth Shelter`s Work Environment and Quality of Service

국문 초록 (Abstract)

본 연구는 청소년쉼터의 근무환경이 직무만족과 직무스트레스를 매개변인으로 하여 서비스 질에 미치는 영향에 관하여 알아보고자 한 연구이다. 이를 위해 전국 45개단기 청소년쉼터에 근무하는 145명 실무자들을 대상으로 근무환경과 직무만족도, 직무스트레스, 서비스질의 수준에 대해서 자기보고식 척도 설문지를 사용하여 전수조사 하였다. 분석은 매개효과 검증을 위한 경로분석과 매개효과의 유의성 검증으로 진행되었다. 연구결과 청소년쉼터 근무환경은 직무스트레스와 직무만족을 통해 서비스 질에 이르는 경로를 완전매개 하는 것으로 나타났다. 다시 말해 청소년쉼터 근무환경이 서비스 질에 영향을 미침에 있어서 직원들이 체감하는 직무스트레스와 직무만족이 중요한 연결고리로 작용 한다는 것이다. 이를 통하여 청소년쉼터에서 제공하는 서비스 질의 개선을 위해서는 청소년쉼터 실무자들이 근무하는 환경의 수준 향상을 통하여 실무자들의 직무스트레스를 낮추고 직무에 대한 만족도를 높여야 함 알 수 있다.

This study was conducted in order to investigate whether the direct path from youth shelter`s environment to service quality level was in any way mediated by job satisfaction and job stress. The participants in this study were 145 practitioners from 45 short-term youth shelters. This study was using self-report questionnaires including working environment, job satisfaction, job stress, and service quality level. Data were analyzed to identify the factors using path analysis for mediation effect. The result revealed that youth shelter`s environment significantly predicted service quality level through job satisfaction and job stress as a mediating factor. The member of staffs who are conscious of job stress and job satisfaction is connection with youth shelter work environment that is effect on quality of service. Implication of this study is to provide higher quality of work environment to practitioners in order to improve the level of service quality by reducing practitioner`s job stress and increase job satisfaction.
