우리나라 製藥業界의 特性 및 經營實態에 관한 統計的 硏究

우리나라 제약업계는 IMF의 상황속에서 보다 발전적인 형태로 구조조정이 절실하게 요구되는 중요한 시점이다. 우리나라의 제약업계는 기술력과 마케팅력이 약한 틈새 시장형 산업으로서 산업기반이 취약하고, 이로인해 국내 제약사의 R&D 능력은 세계수준과 큰 격차를 보이고 있어 세계적인 신약을 개발하기에는 기술수준이 아직도 미흡한 실태이다. 96년 20개 상장제약업체 재무와 순익분석에서 나타난 현상을 보면, 투자 및 기타자산의 증가와 유형고정자산 증가가 둔화되는 추세를 보였는데, 이와 같은 사실은 사업 다각화에 따른 출자, KGMP 시설투자의 완료, 생산설비 확대 억제 등의 내실 경영에서 비롯된 것으로 보인다. 세계적인 제약환경의 추세는 전략적 제휴 및 합병 등의 전략에 의한 대형화 거대화로서 연구개발능력을 바탕으로 한 고부가가치의 제품개발에 의해 시장 지배력을 확대시켜 제품 및 마케팅 경쟁력을 강화하는데 초점이 맞춰지고 있다. 최근 국내 제약업계들도 이러한 경쟁력을 강화하는 차원에서 전략적 제휴를 강화하는 추세로 나아가고 있지만, 국내 제약업체들의 자산규모로는 대그룹사나 다국적 제약기업들과의 경쟁은 어려울 것으로 전망되며 향후 국내제약업체들이 더욱 성장하기 위해서는 보다 적극적인 전략적 제휴나 합병등을 통해 경쟁력을 향상 시켜가야 할 것이다. 대차대조표와 손익계산서 분석에서는 전반적인 국내 경기의 침체에도 불구하고 20개 국내 상장제약업체들의 매출 시장상황의 어려운 여건에 비해 비교적 양호한 경영실적을 올린 것으로 분석되었지만, 매출원가율, 판매 및 일반관리비 등이 높아져 경쟁을 위한 시장환경을 갈수록 어려워지고 있는 것으로 분석되었다. 국내 제약업체에 대한 경영실태를 통계적 분석을 실시한 결과, 전반적으로 경영성과가 미흡한 것으로 분석되었으며, 성장성, 수익성, 안정성, 활동성, 생산성, 5개 분야로 구분하여 변수들간의 상관분석 및 인과관계를 분석하고 검증해 보았다. 변수들 상호간의 상관분석은 밀접한 상관관계를 보였으나, 인과관계에 대한 회귀분석 결과는 생산성을 제외하고 변수간의 재무성과가 실명력이 약하여 통계적으로 유외한 수준을 발견하지 못하였다.
This thesis have in triangular position of top management for his object after presentation of changed improvement of the correct personnel management as business employees of pharmaceutical company. For the settlement of title of study drawn up 1 models of personnel management from 10 types about matters of concern and interest by salesman of pharmaceutical company through a person interview before everything. At the second chapter was practical a theoretical study on the basic model of personnel management with business employee of pharmaceutical company. At the third chapter, examined into the actual condition personnel management of the business employee with pharmaceutical company about literature on researches, questionnaire and practical interview, at the fourth chapter, persented improvement direction on the basic of actual condition and express my opinion as the conclusion at the fifth chapter. Personnel management of business employee by pharmaceutical companies are divided according to labour information, manpower management of labour conditions, management of human relations and Industrial relations. And information of personnel managements, job analysis for the sake of reasonable operation, raise in rank, allowance rules to pay according to function with wages systems. Basic data of talent hunt is performance rating system control of human resources administer employment and movement by manpower, raise in rant self-development and retirement from office. And management of service condition are payment working-time, and enterprise's welfare, also management of human relations are re-techniques with moral of working place. formation of managing morale. Management of the industrial relations as said related union and management. As said related employer between employee, management of the relations between labor and management taking a serious view of a labor union. The actual condition of managing labor by pharmaceutical companies are sluggish application rate of job analysis among the personnel information are not spread self-consideration of services of performance rating also that was pointed out problems of stability of employment relationship with inpersonate, self-developments problems about support, pay system and decided method of payment standard labour time, system of well-being and welfare facilities. And they are not sluggish application rate as management of human relations, system of personnel counselling system for settlement with mental suffering by working labor morale survey for welting labour and so forth, control of the relation between labor and management became an issue about problems about severance through dialogue. Improvement direction of these problems are as follows : Firstly, they should be got be accomplished operation of job analysis for improvement of personnel information and extend of usefully scope, feed back system from results of performance and actual practice of self-service record. Secondly, management of human resources must be expended to assign a right man in a right post for stability of employment system of personnel changes by regularly equal opportunity of promotion, voluntary retirement from bib own company. Also specially must be kept to prevention against retirement by another's will, induction of retirement under the age limit at 60 and active support of self-development. Thirdly, under the management of working condition, should be induced pay according to function and wages attached to a post from system of wages, decided must be induced wage system of lavour productivity on the basis of rise rate of prices plus rise rate of productivity, need to reduction from hours of duty and system of 5 days working a week, payment to allowance for overtime work. Refer to occupational welfare (company welfare) scale up welfare facilities in the company, expend of wellbeing system as urgant questions and must be positive support about problem of house-short accommodation for pharmaceutical employee by companies. Fourtly, about the management of human relations, professional personnel counsellors should be arranged the business department for fixing system of personnel enforcement of self-report system, morale survey, and system for mental suffering with employee and must take effect workshop of get-together for friendly talk. As conclusion, from the management of the relations between labor and management, dissatisfaction of working service should be made a channel between company and employee both party so that the relation between labor and management must be plan for development between labor and management under the conversation, confidence and honour.
조직지원인식이 심리적안전감을 매개로 실패를 통한 학습에 미치는 영향 : 제약업계를 중심으로

국 문 요 약 조직지원인식이 심리적 안전감을 매개로 실패를 통한 학습에 미치는 영향: 제약업계를 중심으로 본 연구에서는 조직지원인식이 심리적 안전감을 매개로 실패를 통한 학습에 미치는 영향을 확인하였다. 연구문제는 다음과 같다. 첫째, 조직지원인식이 실패를 통한 학습에 어떤 영향을 미치는가? 둘째, 조직지원인식이 심리적 안전감을 매개로 실패를 통한 학습에 어떠한 영향을 미치는가? 위 연구문제를 확인하기 위해 2022년 10월 10일부터 10월 30일까지 해외에 본사를 두고 있는 외국계 제약회사와 국내 제약회사를 포함하여 제약업계 종사자를 대상으로 온라인 설문을 실시하여 총 202부를 최종 분석에 활용하였다. 데이버 분석에는 SPSS 26.0 통계 프로그램을 사용하였고 상관관계 분석 및 매개효과에 대한 회귀분석을 실시하였다. 연구결과는 다음과 같다. 첫째, 조직지원인식은 실패를 통한 학습에 유의하게 긍정적인 영향을 미쳤다. 둘째, 조직지원인식과 실패를 통한 학습의 관계에서 심리적 안전감이 부분매개효과를 나타내었다. 이러한 연구 결과를 바탕으로 학문적·실무적 시사점을 제시하였고 본 연구의 제한점을 바탕으로 후속연구를 위한 제언을 하였다. 핵심 단어: 조직지원인식, 심리적 안전감, 실패를 통한 학습 ABSTRACT Perceived Organizational Support and Learning From Failures in Pharmaceutical Industry: Mediating Role of Psychological Safety The aim of this study was to identify the relationship between perceived organizational support and learning from failures and the mediating role of psychological safety between two variables. The main research questions are: (1) Does perceived organizational support affects learning from failures? (2) Does psychological safety plays a mediating role in relationship between perceived organizational support and learning from failures? In order to answer above questions from this study, total 202 data collected from online survey(Google) distributed to the workers in pharmaceutical company including local and multinational from 10th to 30th OCT., 2022. SPSS 26.0 statistics program was implemented to discover the correlation among variables and mediating effect through simple regression analysis. Corresponding to the research questions, 2 key results were observed. First, perceived organizational support revealed positive (+) correlation with learning from failures. Second, mediating role of psychological safety was appeared positive (+) on relationship between perceived organizational support and learning from failures. Theoretical and practical perspective was suggested based on the outcomes of this study as well as future research opportunities were offered by reviewing few limitations of the study.
