지방공무원의 심리적자본이 직무만족과 조직시민행동에 미치는 영향에 관한 연구

본 연구는 심리적 자본이 직무만족과 조직시민행동에 미치는 영향과 직무만족의 매개효과를 연구하였다. 선행연구들의 이론적 주장과 설명을 바탕으로 매개작용 모형이 제안되었다. 제안된 연구모형은 울산광역시의 지방공무원 250명의 응답을 표본으로 실제적으로 검증되었다. 연구결과, 심리적 자본은 직무만족과 조직시민행동에 정(+)의 영향을 미치는 것으로 나타났으며, 직무만족 역시 조직시민행동에 정(+)의 영향을 미치는 것으로 나타나, 직무만족이 매개작용을 한다는 가설이 입증되었다. 연구결과에 대한 논의에는 학계와 실무계를 위한 시사점과 본 연구의 한계 및 미래연구 방향을 포함하였다. The purpose of this study is twofold, firstly, to examine the effects of psychological capital between job satisfaction and organizational citizenship behavior and secondly, to examine the mediating effects of the job satisfaction on the relationships between the psychological capital and the organizational citizenship behavior. A mediation model was suggested on the basis of theoretical linkages from previous relevant studies. The research model was empirically tested with 250 local officers in Ulsan Metropolitan City. Findings areas follows first, the psychological capital was positively related to the job satisfaction and organizational citizenship behavior. Second, there was also a positive relationship between the job satisfaction and the organizational citizenship behavior. Finally, the hypothesis of the job satisfaction as a mediator was supported. It is found that job satisfaction partially mediated the relationship of psychological capital and organizational citizenship behavior. Discussion was performed on the implications of the study for academics and practitioners, the limitations of the study, and some directions for future studies.
