The purpose of this study is completed for hotels mainly on the concept of learning orientation through approaching empirically to the present state of learning by searching various mutual relations with operation type, environment uncertainty, learning orientation and organizational performance. It is focused on providing a theoretical basis and strategic alternative ideas for hotel corporations.
For the study, research data was collected from 15 deluxe hotel in Seoul. Each variable is measured by Likert's 5-point scale. The data are analyzed by such frequency analysis, descriptive analysis, Kruskal-Walls test, Mann-whitney U test, MDPREF.
The major finding and implication can be summarized as follow:
First, precedent studies domestically and abroad were reviewed in order to set a theoretical basis for empirically approaching the relation between operation type, environment uncertainty, learning orientation and organizational performance. Each variable, with strategic significance and relation, were systematically arranged.
Secondly, environment uncertainty perceived by managers was more applicable as a threatening element rather than a factor of stability or opportunity. The analysis result of learning orientation in hotel appeared to show that there was little consensus in hotel organization members in how to cope with environmental changes at present and in the future. Furthermore, organizational performance of hotel showed the lowest degree of organizational committment from the organization members. It seemed that this was related to frequent positional changes in the organization members. Therefore, there should be various efforts for more organizational commitment.
Third, both the independently managed and internationally chained hotels demonstrated that the group with more environment uncertainty showed a higher degree of learning orientation. This means that the group conceived more environment uncertainty has obtained more information through active investigating activities on uncertainty. This kind of effort for acquisition of information also caused an increase in the hotel's creative corporate activities through the core role of strategic targeting and business performance. Thus, it is reasoned that environment uncertainty, conceived by organizational members, could be a factor in causing the learning orientation. Hotel should therefore recognize that environmental changes are not only threatening, but also are an affirmative factor causing creative tensions based on the result of the above study.
Fourth, the result analysis of organizational performance in relation to a degree of operation type and environment uncertainty showed that the difference in organizational performance was statistically different in most variables with exception to a few, Generally, the organizational performance was higher in the internationally chained hotels than in the independently managed hotels, and the hotel group perceived more environment uncertainty rather than less. This means that the relation of operation type and organizational performance could be different according to various circumstantial variables. This is significant in the point that operation type of hotel has a strategic meaning in environment uncertainty of the times.
Finally, the result analysis of difference in organizational performance according to a degree of learning orientation in hotel showed that the difference in organizational performance was statistically significant with most variables except some exceptions. For example, we were able to recognize that the learning orientation was affirmatively influential to psychological satisfaction, e.g. acceptability in innovation of organization members, organizational committment, esprit de corps. Therefore, learning orientation is a useful strategic alternative in the service industry as well as the manufacturing industry. It also gives value and originality to corporation strategy in relation to environment uncertainty.
Based on the above results, hotel organizations should make an effort to organize learning by aggressively pursuing a learning oriented culture through internal knowledge acquisition activities, members mutual vision for the future, and development of an open culture for change of existing values.
