조직구성원들의 노력결과로 나타나는 성과를 어떻게 측정, 보고할 것인가와 관련된 성과평가 및 보상제도는 관리회계분야의 주요 연구과제중의 하나이다. 기업은 성과를 최적화 시킬 수 있는 정교한 성과평가 및 보상제도의 필요성을 인식하고 있으며 적절한 성과측정치를 선택하여 다양한 의사결정에 활용하고 있다. 전통적으로 기업들은 순이익, 투자수익율(ROI)과 같은 재무적 측정치를 활용하여 성과를 평가하거나 보상하였다. 그러나 재무적 측정치는 경영자들이 장기적인 기업의 성공을 위한 의사결정보다 단기적인 의사결정에 집착하게 한다. 재무적 측정치의 대안으로 등장한 것이 균형성과표(BSC)이다. BSC에서는 재무적 측정치와 비재무적 측정치를 균형있게 통합해야 한다는 주장이다. 연구자들은 성과평가 및 보상제도의 설계시 비재무적 측정치의 활용을 강조해 왔으며, 비재무적 측정치에 보다 많은 가중치를 두어 왔다. 그러나 많은 연구자나 실무가들이 비재무적 측정치의 활용을 강조해 왔으나 성과평가 및 보상제도에서 다양한 비재무적 측정치와 성과와의 연구는 드물다.
본 연구의 목적은 첫째, 기업들이 성과평가시 비재무적 측정치의 활용이 보상시 성과급의 비중에 미치는 영향, 둘째, 성과급의 비중이 기업성과에 미치는 영향, 그리고 셋째, 비재무적 측정치의 활용이 기업성과에 미치는지를 규명하고자 하였다. 이러한 연구목적을 달성하기 위하여 선행연구에 대한 이론적 고찰을 통해서 4개의 가설을 도출하였다. 본 연구는 증권거래소에 상장되어 있는 76개의 제조기업을 대상으로 하여 설문조사에 의한 실증연구를 실시하였다. 수집된 자료는 SPSSWIN 11.0에 의해서 분석되었고, 연구가설은 회귀분석, 이원분산분석, 그리고 계층회귀분석을 통하여 검증하였다.
본 연구에서 나타난 결과를 요약하면 다음과 같다.
첫째, 성과평가시 BSC의 세가지 관점인 고객관련 측정치, 내부프로세스관련 측정치, 그리고 학습과 성장관련 측정치인 비재무적 측정치의 활용정도와 보상시 성과급의 비율과의 관계에서 내부프로세스관련 측정치가 보상시 성과급의 비율에 영향을 미치는 것으로 나타났다.
둘째, 비재무적 측정치를 보다 많이 사용할수록 기업의 전체성과가 높아지는 것으로 나타났다. 비재무적 측정치중 학습과 성장관련 측정치의 활용도가 높을수록 성과에 유의적인 것으로 나타났다.
셋째, 보상시 성과급의 비율이 높을수록 기업의 성과에 유의적인 것으로 나타났다.
마지막으로, 보상시 성과급의 비율이 성과에 미치는 영향은 비재무적 측정치의 활용정도가 클수록 높게 나타났다. 이는 성과평가시 비재무적 측정치의 활용정도가 높고 보상시 성과급의 비율이 높은 집단이 그렇지 않은 집단에 비해 성과가 높은 것으로 나타났다.
본 연구결과에 따르면, 성과평가 및 보상제도에서 비재무적 측정치를 적절하게 활용한다면 기업성과가 더욱 향상될 수 있는 것으로 조사되었다. 이것은 기업성과의 향상을 위해서는 비재무적 측정치를 포함한 적절한 성과측정치를 활용하려는 시도를 해야 한다는 것을 의미한다.

Performance measurement and reward systems are one of the most popular research topics in managerial accounting. Many firms now recognize that performance measurement and reward systems are necessary. The choice of suitable performance measures plays an important role in various decision making. Firms have traditionally measured and rewarded using financial measures such as net earnings or return on investment. But financial measures can induce managers to make short-run business decisions that may not be optimal for long-term business success. The Balanced Scorecard was proposed by Kaplan and Norton in 1992, in response to the perceived weakness in traditional financial performance measurement. The Balanced Scorecard is claimed to be an effective combination of financial and non-financial measures.
Management accounting researchers have become increasingly interested in incorporating more non-financial measures into the design of performance measurement and reward systems and in placing more weight on non-financial measures. However, little empirical evidence is available on the relationship between various non-financial measures and corporate performance in performance measurement and reward systems. The purpose of this study examines whether ;
ㆍthe use of non-financial measures leads to improvement in performance-based pay.
ㆍperformance-based pay has an effect on corporate performance.
ㆍthe use of non-financial measures affects corporate performance.
In this study, four hypotheses have been formulated. Participants of the survey were 76 manufacturing companies listed on the KSE(Korea Stock Exchange). The collected data were analyzed using the SPSSWIN 11.0 version, and the research hypotheses were tested using regression analysis, two-way ANOVA, and hierarchical regression analysis.
The findings of this research are summarized as follows ;
First, variable relating to the internal process measures is statistically significant in explaining performance-based pay.
Second, companies that use more non-financial measures have better corporate performance than companies that rely more on financial measures. Particularly, companies that use more learning and growth measures have better corporate performance than those that do not.
Third, the performance-based pay variable is statistically significant in explaining corporate performance.
Finally, the combined effect of non-financial measures and performance-based pay affect corporate performance. According to this study, appropriate use of non-financial measures have an affect on corporate performance. Therefore, in order to improve corporate performance, companies should modify their performance measurement and reward systems by including more non-financial measures.
