사립 유아교육기관 신임교사의 직무스트레스에 관한 연구 = (A) Study about private institution infant educational institution a beginner teacher's duty stress

국문 초록 (Abstract)

본 연구는 유아교육기관의 신임교사가 교육현장에서 느끼는 직무스트레스를 파악하고, 그 원인을 분석하여 개선방안을 모색함으로써 신임교사가 성공적인 교직생활을 하는데 도움이 되는 기초자료를 제공하는 데 목적을 두고 실시하였다. 이와 같은 연구를 위해 설정한 연구문제는 다음과 같다.
첫째, 신임교사들이 유아교육기관에서 느끼는 직무스트레스는 어느 정도인가?
둘째, 신임교사들의 직무스트레스 주요 요인은 무엇인가?
셋째, 신임교사들의 일반적 근무환경(기관유형과 규모, 유아의 연령과 정원, 보조교사의 유무, 보수)에 따른 직무스트레스는 무엇이며 어떤 차이가 있는가?
본 연구를 위한 대상은 양산시, 김해시, 창원시 유아교육기관에 재직하는 교직정력 1, 2년차 미만의 신임교사 233명을 선정하여 신임교사의 직무스트레스에 대한 의견을 설문지를 통하여 조사하였다. 설문지의 주요 내용은 첫째, 유아들과의 관계, 둘째, 업무관계, 셋째, 행정적 지원, 넷째, 대인관계, 다섯째, 수입, 여섯째, 개인적 문제의 단계로 총 43문항으로 구성되었다. 수집된 자료는 SPSS 통계기법을 사용하여 빈도와 백분율 평균 및 표준편차를 산출하고 t검증과 분산분석(ANOVA)하고, 개별 평균치 차이 검증을 위해서 사후 검증(scheff e")을 실시하였다. 그리하여 얻어진 결과는 다음과 같다.
첫째, 유아들과의 관계로 인한 교사들의 스트레스를 분석한 결과 '학급정원'으로 인한 스트레스가 가장 높게 나타났다. 다음이 '유아의 학습동기부여', '부적응 유아에 대한 생활지도' 등의 순으로 나타났다.
둘째, 업무관계로 인한 교사들의 스트레스를 분석한 결과 '청소 및 차량지도 등의 잡무'로 인한 스트레스가 가장 높게 나타났다. 다음으로 '필요이상의 유아교육기관에서의 행사', '사무직원의 부족', '장학활동이나 공개수업 그리고 수업평가' 그리고 '교구 제작에 대해 과다한 요구'로 인한 스트레스 등의 순으로 나타났다.
셋째, 행정적 지원으로 인한 교사의 스트레스를 분석한 결과 '교수-학습활동을 도와줄 보조교사의 부족'으로 인한 스트레스가 가장 높게 나타났다. 다음으로 '교사를 위한 행정적 지원의 부족', '유아교육기관에 관한 허심탄회한 논의의 어려움', '담당 학급에 대한 타인의 간섭', '권한에 비해 많은 책임'. '유아교육기관 운영방식에서 일관성의 부족'으로 인한 스트레스 등의 순으로 나타났다.
넷째, 대인관계로 인한 신임교사들의 스트레스에 대한 분석의 결과 '학부모들의 유아교육기관에 대한 과다한 요구'로 인한 스트레스가 가장 높게 나타났고, 다음으로 '아동간의 싸움이나 안전사고 등으로 인한 학부모의 항의', '학부모들의 유아교육기관에 대한 지나친 간섭', '동료교사의 자기임무 및 업무회피 또는 소극적 수행' 그리고 '동료교사간의 파벌'로 인한 스트레스 등의 순으로 나타났다.
다섯째, 수입으로 인한 신임교사의 스트레스에 대한 분석의 결과 '적은 보수'로 인한 스트레스가 높게 나타났으며, 반면에 '월급 급여일의 변동'으로 인한 스트레스는 낮게 나타났다.
여섯째, '개인적 문제'로 인한 신임교사의 스트레스에 대한 분석의 결과 '배운 교육이론과 현실과의 괴리'로 인한 스트레스가 3.01로 가장 높게 나타났다. 다음으로 '결혼 이후 근무의 어려움', '교직생활에 대한 적응' 그리고 '유아들을 가르치는 일에 대한 보람'이 개인관련 스트레스요인에서 가장 낮게 나타났으며, 설문전체 문항에서도 가장 낮은 값으로 나타났다.
따라서 이러한 신임교사의 직무스트레스를 개선하기 위해서 교사대 아동의 비율을 맞추고, 행사를 줄이고, 과중한 업무를 줄이려는 노력이 필요하며, 과중한 업무를 분담해 줄 보조인력의 도움이 절실하다. 무엇보다 신임교사를 이해하고 격려해주는 선배, 동료교사의 관계와 보수체계의 현실화 및 직전교육 프로그램과 현장실습의 내실화, 다양한 연수 프로그램의 개발 및 제공의 필요성이 제기된다.

This study checks the duty stress that a beginner teacher of an infant educational institution feels in the education spot, and the successful teaching profession lives, but a beginner teacher is leaving a purpose with analyzes the cause, and groping for an improvement plan in order to provide the basic data which help becomes.
The study problem that set up for study is as follows:
1. How much is the duty stress that a beginner teacher feel in an infant educational institution?
2. What are duty stress main factors of a beginner teacher?
3. Duty stress along general service environment (there are an organization type and scale, age of an infant and a garden, a subsidiary teacher, and be not, maintenance) of a beginner teacher is anything, and be how is there a difference?
The object for this study selected a beginner teacher 233 name of career under for teaching profession career one-two years to serve in Yangsan-si, Gimhae-si , Changwon-si infant educational institution, and examined an opinion about duty stress of a beginner teacher through a questionnaire
The main contents of a questionnaire were composed of a total 43 question item with six phases.
1. Relation with infants, 2. Business relation, 3. Administrative assistance, 4. Personal relations, 5. Income, 6. A personal problem
Used a SPSS statistical technique, and a collected data calculated frequency and percentage average and standard deviation, and executed verification (scheff e") after an inspection for t verification and variance analysis (ANOVA) and individual mean value difference verification.
The results that be played, and was got are so as follows:
The first, as a result of having analyzed stress of teachers by relation with infants, stress appeared highest by a class garden.
The following appeared with an education motivation of an infant, a life map about a maladjustment infant in order.
The second, as a result of having analyzed stress of teachers by business relation, stress appeared by cleaning and vehicle maps trivial duties highest Stress appeared by the following by excessive demand on an event, shortage of an office clerk, encouragement of learning activity or an open class and class evaluation and teaching tools manufacture in order in an infant educational institution of necessary ideal.
The third, stress appeared by shortage of the subsidiary teacher whom as a result of having analyzed stress of a teacher by administrative assistance, helped teachings and education activity highest.
Compared to administrative support shortage for a teacher, trouble of a discussion about an infant educational institution, interference of a stranger about a charge class, authority, and stress appeared by the following by shortage of consistency in a lot of responsibilities, an infant educational institution operation method in order.
The fourth, stress appeared by excessive demand about an infant educational institution of parents as a result of analysis about a beginner teachers's stress because of the personal relations highest.
Be appear by stress because of the quarrel between children or the safety accident by an objection of parents, excessive interference about an infant educational institution of parents, own task of a colleague teacher and a business evasion or to negative several lines and a faction between colleague teachers by the following.
The fifth, stress appeared by a few maintenances as a result of analysis about a beginner teacher's stress because of the income high, and on the other hand the stress appeared by a change of monthly salary work low.
The sixth, stress appeared with 3.01 by education theory and a difference with actuality to have learned as a result of analysis about a beginner teacher's stress by a personal problem highest.
Were personal related stress, and appeared in phosphorus low, and the worth that faced appeared with a price to be the lowest in a questionnaire total question item to teach trouble of service, adaptation , infants about a teaching profession life after a marriage by the following.
Therefore, lower a teacher and ratio of a child in order to improve this a beginner teacher's duty stress, and reduce an event, and effort is necessary in order to reduce excessively heavy business, and help of subsidiary. manpower sharing excessively heavy business is Serious.
