The purpose of this study was fourfold : (1) to examine the construct validation of the two-dimensional perceived organizational support scale, (2) to examine the effects of antecedents such as organizational justice, communication satisfaction, affectivity and locus of control on perceived organizational support, (3) to examine the effects of perceived organizational support on consequences such as organizational commitment, organizational citizenship behavior, (4) and to examine the effect of perceived organizational support as a mediator in the relationship between antecedents and consequences.
A research model was established according to the literature reviews in the field of perceived organizational support (Eisenberger et al, 1986; Shore & Wayne, 1993; Wayne et al, 1997).
For two months, questionnaire survey was administered by the researcher in 7 companies. Out of 410 responses, only 364 were used as the final set of data for analysis.
Research findings can be summarized as follows:
① The construct validation of the two-dimensional perceived organizational support scale.
In this study, confirmatory factor analysis was used to examine the discriminant validity between emotional support and instrumental support. The results of the study showed the SPOS(survey of perceived organizational support) as a two-dimensional scale.
② The relationship between antecedents and perceived organizational support.
The results of the study showed that distributive justice, procedural justice and communication satisfaction with top management have a positive effect on the two dimensions of perceived organizational support. However, communication satisfaction with supervisor had a positive effect on emotional support, and communication satisfaction with co-worker had a positive effect on instrumental support.
Positive affectivity did not have any significant effect on any of organizational support variables. Negative affectivity had a negative effect on instrumental support only. Locus of control had a positive effect on the two components of perceived organizational support.
③ The relationship between perceived organizational support and consequences.
Emotional support had a positive effect on loyalty behavior, self-development behavior, affective commitment and continuous commitment. Instrumental support had a positive effect on loyalty behavior, altruistic behavior, conscientious behavior and affective commitment.
④ Mediating effect of perceived organizational support in the relationship between antecedents and consequences.
Organizational support either partially or completely mediated 72 relationships of the 96 relationships between antecedents and consequences. Of these mediated relationships, 18 represent full mediation and 64, partial mediation.
