어린이집 보육교사의 직무환경과 직무 만족에 관한 연구 = (A) Study on Childcare Center Teacher's Performance Environment and Satisfaction

국문 초록 (Abstract)

본 연구의 목적은 어린이집보육교사의 직무 환경과 직무만족과의 관계를 규명하여 직무 환경 중에서 어떤 변수가 어린이집 교사의 직무 만족도를 높일 수 있는가를 밝혀 교사에게는 직무 환경을 개선하고 아동에게는 보다 한 차원 높은 질적인 보육과 교육을 실현 해 나갈 수 있도록 기초 자료를 제시하는 데 있다.
이와 같은 연구 목적을 달성하기 위하여 설정된 연구 문제는 다음과 같다.
연구 문제 1. 일반적 특성에 따라 직무 만족에는 어떠한 차이가 있는가?
연구 문제 2. 직무 환경에 따라 직무 만족에는 어떠한 차이가 있는가?
2-1. 직무 환경에 따라 직무 만족에는 어떠한 차이가 있는가?
2-2. 물리적 환경의 정도에 따라 직무 만족에는 어떠한 차이가 있는가?
이를 규명하기 위해 본 연구에서는 강남구, 서초구, 중랑구 등에 있는 어린이집에 근무중인 교사를 대상으로 수집된 150부의 자료를 SPSS를 이용하여 백분율 및 빈도 분석과 일원 변량분석(ANOVA), T-test 및 상관관계 계수를 실시하였다.
본 연구의 결과를 요약하면 다음과 같다.
일반적 특성에서 통계적으로 유의미한 차이는 학력에서 나타났다.
대학원 졸업교사와, 2년제 대학 졸업 교사간에 유의미한 차이가 있는 것으로 나타났으며 대학원 졸업 교사의 직무만족도가 가장 낮게 나타났다.
직무 환경에서는 하루 평균 근무시간이 적으면 적을수록 직무 만족이 높다는 조사결과가 나왔으며 그 외 다른 변수는 어린이집 교사의 직무 만족도를 높이는 변수로 작용하지 못했다.
물리적 환경에서는 교재, 교구의 자료 제공에 따른 직무 만족도와 자료의 정리정돈에 따른 직무 만족도 그리고 채광의 정도에 따른 직무 만족도가 통계적으로 상관 관계가 있다는 조사결과가 나왔다. 그리고 소음이 수업에 미치는 정도에 따른 직무 만족도는 통계적으로 유의미한 차이를 보이지 않았지만 약한 관련성을 보였다.
이와 같은 조사 결과를 기반으로 어린이집 보육교사의 직무 환경에 따른 직무 만족과 어린이집의 질적 서비스 향상을 위해 몇 가지 제언을 하고자한다.
1. 보육과 교육이 동시에 이루어지는 어린이집의 특징을 살려 효과적인 교수활동을 수행할 수 있도록 교재 교구 및 학습 자료 등 다양하고 풍부한 환경을 마련하도록 해야 한다.
2. 어린이집교사의 과중한 업무시간을 1일 2 교대 근무시간으로 조정하여 과중한 업무 부담에서 벗어나도록 해야 할 것이다.
3. 어린이집의 질을 높이고 올바른 보육과 교육을 위해서는 전문성과 높은 학력 수준의 교사 인력이 활용될 수 있어야 한다.

다국어 초록 (Multilingual Abstract)

This thesis aims at identifying the relationship between childcare center teacher's performance environment and satisfaction in order to indicate a factor among some performance environments which can raise the teacher's performance satisfaction so that it may improve a performance environment for the teacher and present a basic material to realize high-level childcare and education for children.
The research subjects established in order to achieve these research purposes are as follows:
Research subject 1. What differences does the performance satisfaction show according to the general characteristic?
Research subject 2. What differences does the performance satisfaction show according to the performance environment?
2-1. What differences does the performance satisfaction show according to the performance environment?
2-2. What differences does the performance satisfaction show according to the degree of physical environment?

The summarized results of this research are as follows:
A statistically significant difference in the general characteristics appeared from the academic career. A significant difference was found among the teachers who were graduated from graduate school, high school, two-year college, and four-year university.
As for the performance environment, the findings showed that the less the average service hour a day, the more the performance satisfaction. Besides, no other variables appeared to raise the teacher's performance satisfaction.
As for the physical environment, the findings showed that there was a correlation among performance satisfactions according to material supply, according to material arrangement, and according to lighting. And though there was not a statistically significant difference in the performance satisfaction according to its effect degree on class, it had a mild relevance.
Thus, I would like to give some suggestions to satisfy the childcare center teacher's performance satisfaction according to the performance environment and improve its qualitative service upon the basis on these findings as follows:
First, some various and rich environments including text, teaching tools, and learning materials should be provided in order to perform effective teaching activities by making the most of the characteristics of childcare center where childcare and education are simultaneously carried out.
Second, the duty hour of a childcare center teacher should be adjusted into two-shift basis a day so as to avoid heavy burden of work.
Third, the teaching manpower with specialty and higher level of academic ability than the average should be utilized to improve the quality of childcare center and to provide righteous childcare and education.
