초등학교 병설유치원 교사로서의 발달단계와 관심사 수행에 따른 직무만족 = Job satisfactions according to a developmental stage and concerns performance as a elementary school-affiliated kindergarten teacher

국문 초록 (Abstract)

본 연구는 교사관심사에 기초하여 초등학교 병설유치원 교사로서의 일반적인 발달 단계를 검토한 후 발달의 각 단계에 따른 직업 만족과 관심의 정도, 관심사 수행에 따른 직무만족의 정도를 알아보고자 한다. 이에 따른 연구문제는 다음과 같다.
1. 교사 관심사에 기초한 초등학교 병설유치원 교사로서의 배경변인과 일반적인 발달 단계는 어떠한가?
2. 초등학교 병설유치원 교사의 직업에 대한 만족과 교사의 배경변인 에 따라 직업만족 및 관심사 수행 만족은 어떠한가 ?
3, 초등학교 병설유치원 교사의 각 발달 단계에 따른 직업만족 및 관심사 수행의 직무만족은 어떠한가?
본 연구의 대상은 충청남도에 있는 초등학교 병설유치원에 근무하는 현직 교사286명이다. 초등학교 병설유치원 교사를 연구대상으로 한 이유는 사립 유치원 교사들에 비해 교원으로서 신분이 비교적 안정되어 있어 자율적이고 독립적인 교사 역할을 수행할 수 있기 때문이다. 연구 도구는 유치원 교사들이 지각하고 있는 교사 관심사를 분석하기 위해 설문지를 사용하였는데 이는 응답자의 배경 변인을 묻는 부분과 교사 관심의 정도와 관심 수행에 따른 만족 정도를 측정할 수 있는 평정 척 도의 두 부분으로 구성되어 있다.
교사의 배경 변인 항목은 교사의 연령, 경력, 결혼 여부, 맡고 있는 학 급의 특성, 교사 교육과 연수에 참여하는 정도, 직업에 대해 만족하는 정도 등을 파악하기 위한 문항으로 구성되어 있다.
초등학교 병설유치원 교사들의 관심사를 측정하는 부분은 Tsai (1990)의 유치원교사 관심사 평정척도 (KTCRS : Kindergarten Teacher Concerns Rating Scale)에 기초하여 이승연(1994)이 번안하여 사용한 유치원 교사의 관심사를 위한 설문지를 사용하였다. 자료의 분석에 있어서는 첫째, 연구 대상의 전체적인 배경 변인에 대한 분석과 초등학교 병설유치원 교사로서의 일반적인 발달단계와 유치원교사 직업만족도 분석을 위해서는 빈도 분석을 사용하였다.
둘째, 교사의 배경 변인과 교사 관심사에 따른 교사 발달의 각 단계와 의 관련성에 대한 검토를 위해서는 변량분석의 방법을 사용하였다,
셋째, 교사의 배경 변인과 직업만족 및 관심사 수행 만족, 교사 발달 의 각 단계와 직업만족 및 관심사 수행 만족의 분석을 위해서는 상관관계 분석 방법을 사용하였다.
본 연구결과를 살펴보면 첫째, 충청남도에 소재한 초등학교 병설 유치 원 교사들의 교사 발달의 단계는 교사 관심사를 바탕으로 할 때 대부분 이 생존 단계와 강화 단계에 머물러 있음을 알 수 있다.
둘째, 충청남도에 소재한 초등학교 병설유치원 교사들은 유치원 교사라는 그들의 직업에 대해 대부분이 만족하는 것으로 보여진다.
셋째, 충청남도에 소재한 초등학교 병설유치원 교사들은 그들이 맡고 있는 학급의 연령이 높을수록, 학급의 인원수가 적을수록, 교육과 연수 에 참여하는 정도가 많을수록 유치원 교사라는 그들의 직업에 대해 만족하는 것으로 보여진다.
넷째, 교사 발달의 단계에 있어 보다 상위의 발달 단계는 이전의 발달 단계에 비해 유치원 교사로서 관심사 수행에 따른 직무만족도가 낮아지는 것으로 보여진다.
이러한 결과는 첫째, 초등학교 병설유치원 교사들이 보다 나은 교사 발달의 단계에 이르도록 하는 직무 자체의 개선을 위한 교육적 배려가 이루어져야 할 것이다.
둘째, 유아 교육의 정책을 입안하고 실행하는 관련 당사자들은 초등학교 병설 유치원 교사들이 갖는 관심사의 내용을 파악해 이를 해결하기 위한 지원을 다함으로써 교사들이 그들의 관심사 수행을 통해 보다 많은 직무만족을 갖도록 하는 방안이 모색되어야 할 것이다.

다국어 초록 (Multilingual Abstract)

The purpose of this study were an evaluation of job satisfaction's degree. Based on teather's concerns, this study was conducted to investigate a developmental stages as a elementary school-affiliated kindergarten teachers and find out a job satisfaction of each stages, a degree of concerns, a work satisfactions' degree according to a performing of concerns.
For the above purpose, the research questions have been set up as follows.
1. How are a background variation and a general developmental stages as a elementary school-affiliated kindergarten teachers which are based on a teacher's concerns?
2. How are a elementary school-affiliated kindergarten teachers' job satisfaction and concerns performing satisfaction according as a teacher's background variation?
3. How are job satisfactions and job satisfaction of concerns performance according to a developmental stages of elementary school-affiliated kindergarten teachers?
The subjects for this study were 286 present elementary school-affiliated kindergarten teachers in chung-nam province. that's because they have a more stable identification, self control and independence comparing with a preschool teachers. A questionnaire was used as a study tool to analyze a matter of teachers' perceptive concerns, this questionnaire consist of a item of which could ask answerer's background variation and measure teacher's satisfactions according to a performance of concerns.
A item of teacher's background variation compose of teacher's ages, careers, marriage or not, characters of a classroom, a participational degree of teacher's education and research study and job satisfactions. The other part of this questionnaire-an item of measuring satisfactions-were used a KTCRS{Kindergarten Teacher Concerns Rating Scale} for a elementary school-affiliated kindergarten teachers' concerns which developed by Tsai and translated by Seoung-yeon Lee.
In the analyzing methods of data, first, an frequency analysis were used for a whole background variation analysis, a general developmental stage as a elementary school-affiliated kindergarten teachers and teacher's job satisfaction analysis.
Second, a method of variation analysis were used for an examination about teacher's background variations and relationships of each stage of teacher development according to a teacher's concerns.
Thirds, a method of mutual relation's analysis were used for a teacher's background variation, job satisfaction, performance satisfaction of concerns, each stage of teacher development and job satisfaction, each stage of teacher development, concern degree by the each stage and performance satisfaction of concerns.
The results of this study were as follows :
1. Developmental stages of elementary school-affiliated kindergarten teachers located in chung-nam province is mostly in survival stage and consolidation stage in the base of teacher concerns.
2. Elementary school-affiliated kindergarten teachers in chung-nam province seem mostly to have satisfactions as a kindergarten teacher.
3. Teachers seem to have satisfactions as a kindergarten teacher when the average age of class is older, the number of class is more small, the attendant chance of education and study is more.
4. In the developmental stage of teachers, job satisfaction of the superior developmental stage according to performance concerns seem to be getting lower comparing former stage that can have two results. One is educational considerations for the job improvement to reach better developmental stages of teachers. The other is that made teachers have more job satisfactions through teacher's concerns performing, as a related people grasp the content of teacher's concerns and superior that matter to solve.
