The purpose of this research is to examine the morale determinants of the officials in National University. As a general rule, the effective accomplishment of the goal of organization depends upon the members' strong working desires as well as their positive working attitudes. The morale of the members in organization has very significant meaning because the organization tries to accomplish its goal through the members, whereas the individual attempts to achieve his goal through the organization.
Many scholars have proposed a variety of influential factors for the morale of the members within organization. Because the objects of this research were mainly focused on the officials in university, I adopted the influential determinants of the morale as follows; payment, working condition, human relations between officials and professors/students, supervision, recognition, role-conflict against professors/students, participation, mutual communication between officials or between professors and students, importance of job, transfer within organization, organization policy, promotion ( for fairness and period ), and possibility of one's development.
In addition, since individual characters may also give an important effect on the officials' morale, I chose the following factors as the demographic variable of this research ; age, working period, working experience in university, one's department, current position and education level. In order to investigate these factors positively, I made up a questionnaire consisting of 58 items and sent it to the officials of Kyungbuk, Chunnam and Pusan National University. Then I analyzed a total of 303 returned answer sheets through SPSS.
In order to understand the features of data, I used frequency and percentage for the individual characters and used Mean(x), standard deviation(S.D) and reliability of measure instrument for the determinants of morale. Then I examined the difference and the determinants of morale in accordance with the individual characters, using the correlative analysis to follow the outlined relations among variables. In accordance with a theoretical analysis-model, I adopted the regressive analysis to examine which determinants of the morale have great influence on morale and which determinants of the morale have great impact on the morale by regression analysis method.
The results of this research are as follows; First, the individual characters did not give a meaningful influence on morale statistically. Second, role-conflict against professors, transfer within organization, communication with the officials, recognition, role-conflict between officials and students, and importance of job have a very significant effect on morale statistically. Third, as a result of analysing the individual characters and morale determinants affecting the officials' morale, I found that recognition, role-conflict against professors / students, communication with the officials, the importance of job, transfer within organization are statistically significant factors. Especially, the most influential factor on morale was role-conflict between the officials and professors(β=-.23209), and the secondary ones were transfer within transfer within organization(β=.20804), communication between the officials, recognition, role-conflict between the officials and students, and the importance of job in its turn. Accordingly, in order to stir up the morale of the officials in university, I am of the opinion that it is necessary to devise a proper measure in uplifting their morale through factors of high β among the morale determinants rather than individual characters.
In conclusion, I would like to make three propositions in order to uplift the morale of the officials. First, the role-conflict among members in university should be obliterated. Second, transfer within organization should be done through consistency and fairness. Finally, communication among members in university should be activated either vertically or horizontally while the officials' role and opinion should be recognized correctly and among members the atmosphere of trust should be built.
