코로나19의 전 세계적인 대유행으로 인해 국내는 물론 전 세계 관광산업은 전무후무한 위기상황에 처하였고, 많은 호텔은 경영악화로 인해 문을 닫기 시작했으며 이에 따라 더 많은 호텔 종사원들은 코로나19 팬더믹 이후 일자리를 잃거나 선택의 여지와 기약이 없는 휴직을 시작하게 되는 사태가 발생하였다. 이에 본 연구는 서울 및 수도권에 위치한 3~5성급 호텔에 근무하거나 휴직 중인 종사원의 근무실태를 파악하고, 코로나19 전후의 고용불안정성과 직무만족, 이직의도의 차이를 비교하고, 고용불안정성이 직무만족과 이직의도에 미치는 영향을 분석하는 것을 목적으로 하였다.
분석을 위해 2021년 11월 18일부터 2021년 11월 23일까지 6일간 255명을 대상으로 온라인 설문지를 배부하여 251부(98.4%)를 최종 분석에 사용하였으며 수집한 자료는 SPSS27.0을 이용한 요인분석, 신뢰도분석, 상관 분석, 다중회귀 분석, 빈도 분석과 T-test, ANOVA 분석을 실시하였다.
본 연구의 주요 결과는 다음과 같다.
첫째, 고용불안정성과 직무만족, 이직의도의 코로나19 전후 차이 비교를 위해 대응표본 t-test를 실시한 결과, 고용불안정성과 직무만족, 이직의도와 모든 하위 요인이 코로나19 이후에 심화 된 것으로 나타났다. 휴직 실태 조사결과에 따르면 전체 응답자 중의 86.1%(216명)가 휴직 경험이 있다고 응답했는데, 휴직 경험 여부에 따른 차이를 알아보기 위해서 독립표본 t-test를 실시한 결과, 휴직 경험이 있는 종사원들의 고용불안정성과 직무만족, 이직의도가 부정적으로 심화되었음을 확인할 수 있었다.
둘째, 고용불안정성의 하위 요인인 직장 상실과 직무특성 상실 중 직무특성 상실은 코로나19 전후 모두 직무만족의 세 가지 하위요인과 이직의도에 유의한 부(-)의 영향을 주는 것으로 분석되었다.
셋째, 직장 상실에 대한 불안감의 경우에는 코로나19 전후 모두 직무만족의 세 가지 하위 요인에 유의한 영향을 주지 않는 것으로 나타났으나, 이직의도에 대해서는 코로나19 이전에는 유의한 영향을 주지는 않았던 반면, 코로나19 이후에는 유의한 부(-)의 영향을 주는 것으로 분석되었다.
넷째, 직무 특성상실에 대한 불안감은 연령 별로는 20대가, 직급별로는 사원이, 부서별로는 식음료 부서에서 매우 두드러졌다. 이들의 직무특성 상실에 대한 불안감이 크게 증가함에 따라 역할 관련 만족도가 코로나19 이전에 비해 크게 낮아졌으며, 이로 인해 이직의도가 심화 된 것이 증명되었다.
다섯째, 고용형태에 따른 고용불안정성, 직무만족, 이직의도의 차이를 비교해 본 결과, 비정규직과 아웃소싱 종사원은 정규직 종사원과 비교했을 때, 모든 요인에 대해 더 부정적인 답변을 한 것으로 나타났다.
결론적으로, 호텔산업은 인적자원에 대한 의존도가 높기 때문에 예상보다 훨씬 긴 2년에 가까운 고난의 시간을 보내면서 대규모 휴직과 실직 사태가 벌어진 후 직원의 추가 채용, 임금, 승진, 복지제도 등에 대한 비용을 절감하고 있으며 이에 따라 종사원들의 고용불안정성이 심화 되었고, 직무만족도가 저하되었으며 이직의도 역시 더 강해졌음을 확인할 수 있었다.
본 연구의 분석결과에 따르면, 코로나19 전후를 비교했을 때, 자신이 현재 근무하는 호텔은 평생직장이 아니라고 생각하거나 호텔에 충성하는 것은 의미가 없다는 생각이 매우 커졌다. 또한, 다른 호텔보다는 다른 업계로의 이직을 생각한다는 답변이 1.6배에 달하면서 앞으로 전문적인 호텔 종사원을 고용하기란 더 힘들어질 수도 있다는 경영상 고용의 어려움이 발생할 수도 있다고 사료된다.
호텔 기업의 가장 큰 자산은 종사원이며 그 종사원들의 호텔과 직무에 대한 만족과 행복은 곧 고객의 행복으로 이어지게 되고 이는 긍정적인 소비자 행동으로 연결되어 궁극적으로 호텔 기업의 브랜드이미지 향상과 수익의 증가로 이어진다는 것은 선행연구들과 경영 관련 문헌들에서도 찾아볼 수 있는 사실이다.
호텔 기업은 정규직 고용, 직원복지 예산의 증대, 임금의 상승 등 종사원들의 고용불안정성과 이직의도를 완화하고 직무만족을 향상시킬 수 있는 방안을 조속히 강구하는 옳은 경영의 자세를 가져야 할 것이다.

Due to the global COVID-19 pandemic, the tourism industry in South Korea and around the world is in an unprecedented crisis and many hotels have started to close due to deteriorating management quality. Some employees were fired or involuntarily put on leaves of absence without any promise of when they could return to work. Therefore, this study examined the working conditions of employees who were working at or on leaves of absence from 3-5-star hotels located in Seoul and the surrounding metropolitan area compared their job instability, job satisfaction, and turnover intention before and after the beginning of the COVID-19 pandemic. The purpose of this study was to analyze the effect of job instability on job satisfaction and turnover intention.
This study had five main results. The first main result was that, as a result of a response t-test, job instability, job satisfaction, turnover intention, and all of their sub-factors were worse after the beginning of the COVID-19 pandemic than before. An independent t-test showed that these results were different for employees on leaves of absence. According to the results of a leave status survey, 216 respondents (86.1%) answered that they answered that they have experience of taking a leave of absence. Such respondents’ job instability, job satisfaction, and turnover intention were worse than those of employees not have experience of taking a leaves of absence.
The second main result was that the loss of job characteristics, which were sub-factors of job instability, had a significantly negative effect on the three sub-factors of job satisfaction and turnover intention both before and after the beginning of the COVID-19 pandemic.
The third main result was that anxiety about job loss did not have a significant effect on the three sub-factors of job satisfaction either before or after the beginning of the COVID-19 pandemic. It also did not affect turnover intention before the beginning of the COVID-19 pandemic, but it negatively affected it after.
The fourth main result was that anxiety about the loss of job characteristics work was higher among employees in their 20s, those who are staffs, and those working in food and beverage-related department. Anxiety about the loss of their job characteristics was more strongly negatively correlated with their role-related job satisfaction after the beginning of the COVID-19 pandemic than before, indicating that people became more likely to leave their jobs.
The fifth main result was that non-regular workers and outsourced workers gave more negative responses to all items than regular workers when analyzing the differences in job instability, job satisfaction, and turnover intention depending on employment status.
In conclusion, the hotel industry is highly dependent on human resources and it has spent nearly two years, which is much longer than expected, reducing costs related to staff recruitment, wage increases, promotions, and welfare after instituting mandatory leaves of absence and layoffs. These changes made job instability wores, decreased employees’ job satisfaction and increased their turnover intention.
According to this study’s results, employees were more likely to believe that their current job is not a lifelong position and that loyalty to their current hotel is meaningless after the beginning of the COVID-19 pandemic than before. In addition, 1.6 times more respondents said that they were considering leaving the hotel industry than moving to another hotel, so it may become more difficult for hotels to hire employees.
The greatest asset of hotels is their employees. Employees’ job satisfaction and satisfaction with their employers leads to greater customer satisfaction, which in turn affects their behaviors, which then in turn improves hotels’ brand images and increases profits. This fact is supported by previous researches and management-related books.
Hotel managers should find ways to increase employees’ job stability and reduce their turnover intention, such as by hiring regular workers, increasing employee welfare spending, increasing wages, and otherwise improving job satisfaction.
