The competitiveness of hotels in the hospitality industry market, which continues to become more and more advanced, is to secure competent talent. However, it is difficult for hotel employees to secure sufficient professional manpower in the budget hotel organization, so there is a lot of conflict in the process of carrying out various tasks. These conflicts, if maintained at an appropriate level, will help to improve productivity and organizational development, but in the case of excess, there are cases where it causes the departure of the organization and gives up the career due to disappointment in the hospitality industry. Turnover intention may lead to pure function depending on the situation, but the intention to change career is intended to actively leave the industry, resulting in a reduction in the total number of hotel industry workers. This is a fatal problem in the hotel industry, which is highly dependent on people. Moreover, the barriers to entering the industry due to frequent turnover and the difficulty in providing high-quality manpower due to changes in the career experience in low-priced hotels, lowers entry barriers, and leads to a vicious cycle in which high. As a result, it is necessary to make efforts to manage conflicts in the organization at an appropriate level in order to enhance the competitiveness of enterprises. However, there is a lack of research on systematic research and appropriate management measures. In order for individuals and organizations to maintain friendly relations, individuals must contribute to the organization, and the organization must be able to meet individual needs. According to these theories of personal-organizational relationship formation, individual-organizational coherence is the most important consideration in the selection of the organization and is generally defined as the degree of fit between the individual and the organization. Consistency between individuals and organizations can be an important variable in the adaptation of individuals in the organizational environment to interaction and the basis of organization and employees. Therefore, it is necessary to investigate whether the consistency of beliefs and beliefs, which are beliefs of individuals and organizations, is a moderating effect in the relationship between conflict and career change intention.
In this context, this study focuses on the effects of conflicts in the organization of budget hotel employees on the intention to change career, and identifies the moderating effects of the personal - organizational values correspondence and verifies whether there is a difference in the level of conflict within the organization I want to try.
A questionnaire survey was conducted on 300 practical questionnaires for the rooms, food, beverage, management, facilities, and cooking staff in the practical department of a budget hotel located in Gwangju and Chonnam area. Except for 38 parts, were used for the analysis.
The results of this study are summarized as follows.
First, conflict within the organization has a significant influence on the intention to change the career of the hotel. In this study, we conducted a factor analysis (feasibility test) to identify conflicts such as role conflict, compensation conflict, interdependence conflict, and communication conflict. Multiple regression analysis was performed by setting intention as a dependent variable as a single factor. Results showed that role conflict, compensation conflict, interdependence conflict, and communication conflict all had positive effects.
Second, it was found that the concordance effect of personal - organizational values is not a moderating effect on conflict intention and intention to change career in lo budget hotel. In the organizational conflict 4 outline, ie role conflict, compensation conflict, interdependence conflict, and communication conflict, both results were not significant. Thus, the hypothesis that "individual-organizational values correspondence will have a moderating effect in the relationship between conflicts in the organization and intention to change career" is not adopted but it is found that there is an influence as an independent variable.
Third, ANOVA analysis showed that there was a difference in the degree of conflict in the organization according to the period of the demographic characteristics. There was a significant difference, but it was found that the employees with less than one year experienced the most severe conflict within the organization. This is the result of proving that conflict management and related training is required for new employees less than one year after entering the company.
Fourth, in terms of demographic characteristics, this study found that existing budget hotels have elements that young high - educated employees can not work for more than 5 years.

Thus the need for a long term budget offer from the hotel organisation and a set of measures can be made.
Therefore, it is possible to suggest the necessity and a series of suggestions in the long-term budget hotel organization.
First of all, a clear role sharing manual is prepared for other tasks to prepare measures for managing role conflicts. Next, a channel was prepared to actively reflect the opinions of individuals for the development of organizational cultures to resolve communication conflicts. Strengthen unnecessary time and costs by preventing individuals and organisations from sharing sufficient information and preventing future changes in the history of individuals and organizations by strengthening their ability to participate in human resources. Rather than focusing solely on linguistic test scores, organizations focus and foster applicants based on whether they have a healthy mindset that will not conflict with their organization.
