This research tried to find out the influence of conflict type on group creativity and to provide implications from the viewpoint of human resource development by empirically verifying if the shared mental model and transactive memory system regulate these influence relations. For this, this research has divided conflict types into task conflict and relationship conflict to identify the influence on group creativity and verified the moderate effect of the shared mental model and transactive memory system. The survey was implemented on workers who belong to the major companies in Korea, and statistics analysis was conducted by utilizing SPSS 23.0 based on the final specimen of 265 survey answer data in total. The results are as follows.
First, it turned out that task conflict and relationship conflict both had a positive effect on group creativity. Second, the shared mental model had the moderate effect both on the relationship between task conflict and group creativity and between relationship conflict and group creativity. Third, transactive memory system had the moderate effect only on the relationship conflict between group creativity, but not on the task conflict and group creativity.
The theoretical implications derived from these results are as follows. First, in contrast to the general view that the higher the relationship conflict, the lower the creativity of the members will be, the effect of the conflict is not fixed but it can increase the creativity and behavior of the group. Second, the extended role of the shared mental model was confirmed by identifying the reinforcing effect on the relationship between task conflict and group creativity and between relationship conflict and group creativity. Third, through transactive memory system, groups can make the higher level of decisions in the circumstances of relationship conflict and can demonstrate group creativity.
The conclusion of this study can be applied practically as follows. It is effective for groups to design the process to facilitate the shared mental model and transactive memory system in order to solve certain problems. For example, the shared mental model can be facilitated by defining problems and compromising the process through an orientation. A new team constructed by personnel transfer and promotion can also contribute to the formation of the shared mental model by investing time in orientation to introduce one another. Activities such as team discussion can effectively contribute to the problem solution by facilitating the information exchange system. If the team leader learns how to promote the construction of transactive memory system and performs the role, he or she can contribute to the increase of group creativity within the company.
This research pays attention to empirically demonstrating the relationship between conflict type and group creativity, and it is meaningful in that it newly introduces the shared mental model and transactive memory system as the factors to strengthen the positive effect of conflict type on group creativity. Further attention is required for future studies about the practical methods to activate the shared cognitive formation among members.
