This study focuses on efficiently managing employees, which is one of many methods to maintain high enterprises performance and to secure business competitiveness. Since almost all small and medium-sized enterprises depending on human resources face fast changes in the market, they require effective management system on their personnel to enhance the competitiveness. As a result, the purpose of this study is to investigate on how the Employment Relationship Characteristics and the Job Characteristics, which are expected to satisfy various needs of the personnel of small and medium-sized enterprises in Korea, can affect the Organizational Commitment. To be specific, this study shows the result onthe Employment Relationship Characteristicsas the suitability factor between employees and organizations, and the Job Characteristicsas the suitability factor between employees and job Characteristics. Therefore, the study showsthe effectiveness of these features on the Organizational Commitment, and the role of the self-efficacy and Trust. The result of this study is as follows. First, after identifying effectiveness of four factors of the Employment Relationship Characteristics on Organizational Commitment, the results shows that all four factor, which are job security, fairness on rewards, opportunities on participation and colleague relation, are the increasing factors for Organizational Commitment. Second, it appears that the three factors of the job Characteristics, which are variety of functions, importance of tasks and autonomy, increase the Organizational Commitment. Third, after identifying effectiveness of four factors of the Employment Relationship Characteristics on the self-efficacy, the results shows that all four factor are the increasing factors for the self-efficacy. Fourth, three factors of the Job Characteristics, which are variety of functions, importance of tasks and autonomy, increase the self-efficacy of the individual employee. Fifth, in multiple regression analysis to identify which factors of the Employment Relationship Characteristics and Job Characteristics affect Organizational Commitment, the result shows that in order of fairness on rewards, colleague relation, importance of tasks, and job security positively affect Organizational Commitment. Sixth, in multiple regression analysis to identify which factors affect the self-efficacy, the result shows that in order of autonomy, variety of functions, and colleague relationship positively affect the sellf-efficacy. Seventh, the self-efficacy positively affects the Organizational Commitment. Eighth, investigation on Moderating Effect of Trust between the factors of the Employment Relationship Characteristics and the Job Characteristics and the self-efficacy shows that fairness on rewards and self-efficacy of the Employment Relationship Characteristics and importance of tasks of the Job Characteristics are only the moderating effect. Last, the mediating effect of self-efficacy is partly related to job security, fairness on rewards, and colleague relation of the features of employment relationship, and related to variety of functions of the Job Characteristics.
