This study is located in social welfare facilities separated by welfare facilities and living facilities in Daejeon to investigate the impact of Job factors, organizational factors, organizational atmosphere factors and job satisfaction factors on organizational commitment of social workers. Through this we presented the implications of social workers' organizational commitment on theoretical and practical levels.
For the purpose of conducting the research we distributed 233 questionnaires to social workers in the welfare facilities and 133 questionnaires to workers in the living facilities and we analyzed 365 pieces of data in the end. The data analysis was conducted by using factor analysis, t-test, ANOVA, correlations analysis, and the multiple regression analysis.
The results of the study were as follows :
Firstly, the average level of social workers' organizational commitment in welfare facilities and living facilities were 3.72, 3.82 respectively and were both slightly higher than the median (3). Secondly, as a result of inspecting differences in organizational commitment from sociological variables, we could only see significant differences in gender and age for workers in living facilities.
Thirdly, from the regression analysis of factoral influences on organizational commitment, relatively influential job factors in the welfare facilities were found to be job autonomy, task significance, feedback and in the living facilities were job autonomy and task significance. Influential factors for organizational atmosphere for both welfare and living facilities were cooperative atmosphere and achievement atmosphere. Leadership factors for welfare and living facilities were transformational leadership rather than transactional leadership. Amongst influential job satisfaction factors on organizational commitment were promotion, supervisor, overall job satisfaction for welfare facilities and colleagues, supervisor and overall job satisfaction for living facilities.
Fourthly, results of multiple regression analysis of differences in influencing factors on social workers' organizational commitment separated by social work facilities showed that in welfare facilities task significance, promotion and cooperative atmosphere were most influential. On the other side, in the living facilities, boss satisfaction had the biggest influence, then followed by job autonomy and task significance.
When you focus on the theoretical implications of organizational commitment based on the above results, research has expanded according to differences in forms of social welfare facilities, organizational factors, organizational atmosphere factors, leadership factors, job satisfaction factors were identified as multifaceted and integrated.
The main practical implications of the current research were that in order to strengthen organizational commitment of members of social welfare facilities the factors of task significance, cooperativeness and achivement-orientated organizational atmosphere which can make workers feel the importance of their job, needed to be strongly formed. Furthermore, promotion and maintenance systems needs to be developed through a fair assessment of job details, and finally in living facilities consideration of one's superiors as part of work conduct is more important than anything.
