Purpose:
This study was to identify the factors influencing turnover intention of nurses and to provide data
tosetupastrategytoreducetheturnover in small and medium-sized hospitals
Method:
The participants in this descriptive survey on causal relations were 381 nurses who were working at 4 medium-sized hospitals having beds 300 to 400. The data were collected by self-reporting questionnaires from Apr 25 2012 to May 15 2012 and analyzed by the SPSS Win 14.0 program using t-test, ANOVA, Pearson's correlation coefficients, logistic regression cross tabulation and logistic regression. Ducan test was used as post-hoc analysis.
Result:
The participants average age was 31.0 years old and having 6.15 year average workexperience.
The mean for practice environment scores were 2.56 out of 4 as the middle, the job satisfaction scores were 2.60 as more than middle , the turnover intentions scores were 2.05 as less than middle, The participants of no intention of turnover were 257(67.5%) on the other hand, intention of turnover were 23(32.3%)
The salary was the highest significant predictors of turnover as 36.7%
Nurses working in the medium sized hospitals were having much more job satisfaction when they are older, higher job positions, married, longer work experience. In addition, they had no intention of turnover as well as no plans to leave.
The study reveals that there was positive correlation relationship between job satisfaction and practice environment as r=.476, p.001 while negative correlation between turnover intention and practice environment as r=-.152, p=.003. In addition, there was statistically negative significance between job satisfaction and turnover intention as r=-.352, p.001
The result of regression regarding predictive factors of plans to leave for nurses, the regression model was statistically significance as x=151.115, p.001. Moreover , R2 of Cox& Snell was 34.0%. R2 of Nagelkerke was 47.5%
The most influencing predictive factors of plan to leave was turnover intention as B=-2.203, the next factor was job satisfaction and the least factor was practice environment.
Conclusion:
There were correlations between turnover intention and job satisfaction or practice environment.
The study shows that the higher recognition of practice environment , the lower of turnover intention for nurses working in the middle-sized hospitals.
The findings of study suggest that improvement of nursing grade in hospitals and employee welfare including a pay raise should be provided to prevent problems of turnover as management of human resources.
The significance of this research is that turnover intention is the most significantly correlated with plan to leave.
