본 논문은 인력 구조조정 후 생존자들의 개인과 조직에 대한 적합성 인식이 구조조정에 대한 기준, 절차, 분배 공정성과 관계가 있는 지, 생존자들의 개인-조직에 대한 적합성 인식이 직무만족에 긍정적인 영향을 미치는 지, 또한 생존자들의 개인-조직에 대한 적합성은 공정성과 직무만족 사이에서 매개 작용을 하는 지에 대해서 분석하였다. 이를 검증하기 위해 최근 3년간 구조조정을 실행했던 부산 소재 제조, 금융, 보험, 증권, 도소매, 통신서비스업 등 6개 업종 8개 기업의 종업원 총 302명을 대상으로 분석한 결과, 생존자들의 개인-조직에 대한 적합성 인식은 구조조정에 대한 공정성과 관계가 있으며, 생존자 개인-조직에 대한 적합성 인식은 직무만족에 긍정적인 영향을 미치며 또한 개인-조직에 대한 적합성은 공정성과 직무만족 사이에서 매개 작용을 한다는 연구결과를 얻었다.
