가정어린이집 원장의 경험 : 운영의 어려움과 극복

국문 초록 (Abstract)

본 연구는 가정어린이집의 원장이 어린이집을 운영하면서 겪게 되는 어려움과 어려움의 극복 경험을 심층면담을 통해 분석 한 질적 연구이다. 이는 가정어린이집 운영 주체인 원장의 경험을 다양한 측면에서 분석함으로써 가정어린이집 원장의 역할과 역할의 의미에 대한 깊이 있는 이해를 도모하고자 한다. 이러한 연구 목적을 위해 설정한 연구문제는 다음과 같다.


연구문제 1. 가정 어린이집 원장들은 어떠한 어려움을 겪는가?
연구문제 2. 가정어린이집 원장들은 어려움을 어떻게 극복하는가?


위와 같은 연구문제를 알아보기 위해서 대전시 소재 가정어린이집원장 7명을 연구대상으로 연구를 실시하였다. 연구기간은 5월 16일부터 8월 29일까지 16주 동안 집단면담 1회기, 개인면담2회기, 총 15회기에 걸쳐 진행되었다. 심층면담을 통해 가정어린이집 원장들의 부모, 교사, 유아 및 관련기관 등과 경험에 관련한 이야기를 수집하였으며, 연구자 저널과 노트, 신문, 매스컴 등의 보도 자료를 자료로 수집하였다. 수집된 자료는 개방형코딩 기법을 활용하여 분석하였다. 도출된 연구결과는 다음과 같다.
오랫동안 가정어린이집을 운영해 온 경력원장들은 단순한 변화의 과정을 뛰어넘어 자신 혹은 원 운영을 진보시킴으로서 바람직한 어린이집운영의 모델을 구축해가고 있었다. 가정어린이집 원장이 가정어린이집을 운영하면서 느끼는 다양한 경험을 근간으로 주된 어려움을 도출 하였고, 이는 다시 가정어린이집 원장들의 어려움과 어려움을 해결하는 과정으로 구분되었다.
가정어린이집 원장들은 어느 쪽으로도 선택하기 어려운 딜레마와도 같은 어려움을 경험하고 있었으며, 이러한 어려움은 크게 ‘운영’, ‘법’, ‘현실’에서 오는 세 가지 경험으로 정리되었다.
첫째, 가정어린이집 원장들은 앞으로의 운영에 있어서 ‘가정어린이집을 계속해야하는가?’ 아니면 ‘가정 어린이집을 그만 두어야하는가?’라는 선택의 기로에서 어려움을 경험하고 있었다.
둘째, 가정어린이집 원장들은 현재의 운영에 있어서 ‘법을 따라야 하는가?’ 아니면 ‘현실을 따라야 하는가?’라는 어려움을 경험하고 있었다.
마지막으로 가정어린이집 원장들은 원 운영과 더불어 아이들을 지도함에 있어서 ‘이론을 따라야하는가?’ 아니면 ‘현장의 요구를 따라야하는가?’ 라는 어려움을 경험하고 있었다.
어려움을 극복하는 과정은 크게 ‘시간’, ‘경험’, ‘관계’를 통한 극복으로 이루어져 있었다.
첫째, 가정어린이집 원장들은 ‘시간’의 변화에 따른 경험을 겪으면서 어려움을 극복하고 있었다. 이러한 경험은 시간이 흘러감에 따라 누적되는 경험적 지식을 바탕으로 다양한 대처방안 및 전략들을 개발해 나아가면서 성장하는 과정으로 해석할 수 있다.
둘째, 가정어린이집 원장들은 원을 운영하면서 갖가지 ‘경험’에 따른 변화를 겪고 있었다. 이러한 ‘경험’은 원을 운영하면서 겪는 어려움을 통해 기존의 사고의 틀을 넘어서는 통찰적 사고를 통해서 극복되어지고 있었다.
셋째, 가정어린이집 원장들은 다양한 ‘관계’를 통해 어려움을 극복하고 있었다. 직접적으로는 교사, 학부모, 유아와의 관계, 그리고 더 나아가 지역사회 및 관련기관과의 관계의 질을 어떻게 향상시키는가에 따라 보다 수월하게 어려움을 극복해 가고 있었다.
본 연구 결과, 가정 어린이집 원장들은 어려움을 경험하고 그러한 어려움을 극복하는 과정을 통해서 성장발전하고 있었다. 즉, 어린이집을 운영하면서 운영, 법, 현실을 통해서 겪는 여러 경험들을 시간, 경험, 관계를 통해 해결방안을 스스로 개발하고 극복해가고 있었다.
이러한 가정 어린이집 원장들의 운영경험에서 오는 어려움과 그 어려움을 극복하는 과정은 가정 어린이집을 운영하고 유지하고자 하는 원장들에게 도움이 될 뿐만 아니라, 가정어린이집을 처음으로 운영하는 초임 원장들에게도 바람직한 경영모델을 설정하는데 도움이 될 것으로 보인다.

다국어 초록 (Multilingual Abstract)

This was a qualitative study through in-depth interview to analyze the management difficulties and the ways to overcome them that the home-nursery directors faced in the running of home-nursery. This study aimed to promote in-depth understanding the home-nursery director's role and the meaning of the role by analyzing the director's experience win various aspects. To achieve the goal, the specific research questions were set as follows:

1. What kinds of difficulties do the home-nursery directors experience?
2. How do the home-nursery directors cope with those difficulties?

7 home-nursery directors in Daejeon city participated in this study. From 15 May to 29 August 2012, in total 15 sessional interviews were conducted(group interview 5 and individual interviews 10 sessions). Data were collected through in-depth interview about the director's experiences in relation with parents, teachers, children, and related organizations. Data also were collected from the researcher's journal and notes, newspapers and mass media. Data were analyzed with the open-coding method.
The research results are summarized as follows:
The directors with long career in running nurseries, were developing a model of the nursery management by promoting themselves as well as nurseries. The difficulties they face in the process of managing nurseries, and the ways of coping with difficulties were extracted. The home-nursery directors had experiences like dilemmas in which they could not choose a way. These difficulties were categorized into three: 'management', 'law', and 'reality'.
First, the directors felt difficult to be in a dilemma situation to choose 'Do I have to carry on this nursery? or Should I stop running it?'.
Second, the directors felt difficult to be in a dilemma situation to decide 'Should I follow the law? or Do I follow the reality?'.
Finally, the directors experienced a dilemma in educating children like 'Do I give more attention to theories? or Should I listen to a voice from the field rather than a voice from theories?'
The process of overcoming difficulties consisted of three: time, experience, and relationship. First, the directors coped with difficulties as 'times' went by. The difficult experiences could become accumulated knowledge in field as times went by and could make the directors develop various coping strategies, which could be interpreted as a process of growth. Second, the directors got through the process of having 'experiences' in managing nurseries, which made them go beyond the existing thinking frame by the insightful thinking. Third, the directors overcome the difficulties through various 'relationship'. Directly, the improvement of the relationship quality with teachers, parents, and children and indirectly with community and related organizations, made them cope with difficulties easily.

The results of the study showed that the directors were growing by experiencing and overcoming the difficulties. In short, the difficulties caused by the 'management', 'law', and 'reality' were overcome by 'time', 'experience', and 'relationship'. This process of overcoming the difficulties that the nursery directors faced could provide useful information and the management model to whom plan to run the home-nurseries or to whom just entered in running this business.
