This study intends to examine the effects of Strategic Human Resource Management(SHRM) on Organizational Effectiveness and Job Satisfaction by the moderating effects of managers' revolutionary leadership in small&medium companies. The aim is to present a foundation for improving job satisfaction and organization commitment, both of which are factors of organization performance.
This study was conducted on the basis of recruitment, selection, training, evaluation, and compensation among sub-factors of SHRM in the areas of job satisfaction and organizational commitment in terms of organizational performance. In this study, sub-factors of job satisfaction included organizational and working environment, and job achievement factors and those of organizational commitment included emotional, continuous and normative commitment areas. An attempt was made to determine if SHRM contributed to improvement in organizational performance by increasing job satisfaction and organizational commitment through the moderating effects of managers' revolutionary leadership in small&medium companies.
A quantitative survey was conducted with employees working at nine small&medium companies included IT business(related to solution service), metallic mold and picture frame manufacturing business, telemarketing(sale), outsourcing service, advertising service and finance service companies, respectively in Seoul and Gyeonggi Province. A total of 450 questionnaires were distributed and then, 403 copies, excepting 24 unreturned and insincere responses, went through Cronbach’s α coefficient , factor analysis, correlation analysis, regression analysis, analysis of variance(ANOVA), analysis of covariance(ANCOVA) using SPSS 18.0
The result showed that SHRM affected job satisfaction and organizational commitment, improving organizational performance in small&medium companies.
High level correlation was drawn in terms of the effects of SHRM on job satisfaction and organizational commitment by moderating effects of managers' revolutionary leadership in small&medium companies. So that, it was found that revolutionary leadership perfectly mediated the relationship between SHRM and organizational performance; job satisfaction and organizational commitment.
Plus, As expecting, demographic factors effect on among SHRM, revolutionary leadership, job satisfaction and organizational commitment, and then used and founded control variables partially effect on others with high level.
This study has the following significances.
First, it proves that SHRM increases job satisfaction and organizational commitment in small&medium companies and presents the ground for activating SHRM
Second, it proves that the moderating effects of managers' revolutionary leadership affect improvement in job satisfaction and organizational commitment by SHRM in small&medium companies. Consequently, it provides a foundation for developing and reserching sub-factors of revolutionary leadership to improve job satisfaction and organizational commitment.
Third, though this study, some employees' personal characters effect on the relationship set SHRM, revolutionary leadership, job satisfaction and organizational commitment, considerably. It implies that personal characters are reserched by companies.
