Airlines with high dependency on human resources attach a greater importance on the learning and training of members of organization, and as the advent of various domestic low-cost airlines and foreign airlines threatens the large domestic airlines, the existing large airlines are oriented to premium airlines giving priority to the high class for differentiation. They are unsparingly making external and internal investments as a new management strategy to become premium airlines, and as a part of that, they are making efforts for education and training for nurturing high-class talents. However, there are a number of skeptical opinions on the performances of education and training, and thus the reality is that the organizations are groping for a more effective plan for education and training.
Hereupon, this study drew various factors influencing the learning transfer through previous studies for the high performances of education and training for high class of airlines and empirically analyzed the factors having a positive impact on learning transfer through the flight attendants who completed education and training for high class currently and grasped the priority of each factor.
Therefore, this study looked at the previous studies on high class of airlines, education and training and learning transfer and also looked at the previous studies on job commitment in order to examine the mediating effect of the influence of job attitude on learning transfer. Personal characteristics (learning motive, self-efficacy), characteristics of education and training (work relation, ability of lecturer), characteristics of organizational environment (support of superior, culture of constant learning) and job commitment were drawn as the factors influencing the learning transfer of education and training of high class.
For the empirical analysis of this study, an online survey and offline site survey were conducted targeting 350 flight attendants in charge of the high class after completing the educational and training for high class of A Airline. Of the 229 questionnaires returned, 215 copies in total excluding those with no response and insincere responses were used for the analysis as the samples.
As a result of empirical analysis, the personal characteristics, characteristics of education and training and characteristics of organizational environment all had a statistically significant impact on the learning transfer of education and training of high class of airlines, and among the personal characteristics, learning motive had a greater impact than self-efficacy. Of the characteristics of education and training, work relation had a greater impact than ability of lecturer, and of the characteristics of organizational environment, support of superior had a greater impact than culture of constant learning.
Job commitment had a statistically significant impact on the mediating effect on the process of influence of self-efficacy, learning transfer, ability of lecturer, work relation, support of superior and culture of constant learning on learning transfer, and this suggests that as job attitude plays a decisive role in learning transfer, an effective learning transfer must be based on a positive job attitude.
As a result of verification of hypothesis, though all the hypotheses were adopted, each hypothesis on study model had a weak point that it could not estimate the confounding effect due to the small number of inputted variables. Therefore, this study checked how the influence changes when the personal characteristics, characteristics of education and training, characteristics of organizational environment and job commitment were inputted together, and inputted length of service, which showed a correlation with learning transfer among the demographic characteristics, as a variable together.
As a result, it was foundthat the variables having a statistically significant impact on learning transfer through job commitment are length of service, learning motive, work relation, support of superior and job commitment. Of these, it was found length of service has a negative impact on learning transfer. That is, it could be identified that the influence of self-efficacy, ability of lecturer and culture of constant learning on learning transfer disappears.
These results suggest that for an effective education and training of high class of airlines, the grant of learning motive of learners is more important than anything else, and the education and training with high work relation, active support of superior and positive job attitude are important.
This study attempted an inclusive and empirical study on learning transfer, which can be called the performance of education and training of high class of airlines. As a result, this study could find the priority of various factors influencing learning transfer of education and training of high class of airlines and empirically show the relationship between job attitude and learning transfer, which other previous studies failed to concretely deal with. Therefore, it is thought that ultimately a high-quality education and training could be provided to learners receiving education and training of high class of airlines on the basis of this study, and this study could be utilized as useful basic data for management of human resources by managers of enterprises.
