This study is first to analyse the difference of the bureaucratic personality against the system of organizations in general, and then to see how the bureaucratic personality influences upon the work-satisfaction. To accomplish the target of this study efficiently, it raises questions as follows, and then try to seek the answer to them.
Firstly, How can the centralization of the bureaucratic authority and its mutual interaction of the structuralization of the activity be utilized for a analysis of the types.
Secondly, it is to see how important it is to understand the interaction of bureaucratic personality and the organic structure as the determinator of the work-satisfaction.
Thirdly it is to see how important it is to see the interaction between bureaucratic personality and the organizational structure and its level, etc.
The Aston school in the U.K. attempted to patternize bureaucratic systems empirically according to the degree of the centralized authority and structuralization of activity. They divided the multi-dimensional concept of bureaucratic systems into 4 categories, i.e., a complete bureaucratism, that of processing, that of personnel management and that of invisible structure. In other words, the complete bureaucratism was not only of high concentration of the authority, but also high in the degree of structuralization of the activity, on the other hand the processing bureaucratism was low in structuralization of activity and the degree of the centralization of the activity.
Bureaucratic personality turned out to be prominent in bureaucratic organization. It can be said to be a series of activities, values and attitudes. I suggested 5 elements on the basis of Gordon's study in order to understand his personality structure. They are self-subordination, compartmentalization, impersonalization, rude-conformity, and traditionalism, which are of bureaucratically oriented concepts.
This study implemented interviews, censuses side by side together. Aston school's bureaucratic approaches played a guide for this thesis in making figure tables. First they were given to managers of an organization to fill in and then to other employees of the organization to fill in the census in relation to work-satisfaction. The sample sheets were spread 600 and collected 435, and then without the double checked or unsincere papers, there were left 430 papers to be utilized for the purpose.
In the consequence of the study, firstly it turned out to be that there was a tendency that the higher the rank of the employees is, the higher the bureaucratic personality frows. Also as seen in the analysis of bureaucratic personality the complete bureaucratism was at the lowest level, and personnel bureaucratism was at the highest.
Secondly, in the analysis of work-satisfaction according to the structure of an organization, bureaucratic organizations showed the highest satisfaction. On the other hand the complete bureaucratism showed the lowest satisfaction. The complete bureaucratism showed the lowest bureaucratic personality as well as job-satisfaction.
Thirdly, it was reflected that the higher a bureaucratic personality grows, the higher a job-satisfaction grows. In consequence the administrational system and strategy of an organization can utilize this study in the field of personnel management.
