The purpose of this study was to examine the current status of supervision of field instructors who were in charge of the socialization course of cultivating youth counseling specialists, the aim of youth on-job training, via comparative analysis of perceptual difference of supervision between on-job trainees and field instructors and then present the directivity for the desirable on-job training, together with the suggestions and developmental strategies of counseling course of youth on-job training.
First, the investigator examined field instructor's perception of supervision and comparatively analyzed the difference of perception of such sub-variables of supervision as administrative, educational, and supportive supervision between on-job trainees and field instructors. Second, the investigator analyzed the perceptual difference between two groups for agencies' environment for on-job training and propriety of training contents that had influence upon field instructor's supervision. Third, the difference of perception between on-job trainee's selective course of on-job training agencies and field instructor's selective course of on-job trainees was looked into.
Study findings, implications and suggestions are as follows:
First, the satisfaction of field instructor was very high for all the variables of on-job training, whereas the satisfaction of on-job trainee was relatively low, thus presenting a big difference of perception between two groups. In this vein, it is necessary to modify on-job training agency's on-job training courses and university's on-job training contents according to the purpose of youth on-job training, together with the mutual cooperation of two groups for the development of on-job training course.
Second, when field instructor's position and education were high, his perception for all the variables was high as well. This finding proves the fact that the course of on-job training cannot be substantially carried out by anyone in reality. In this vein, the head person of on-job training agency must perceive the importance of on-job training course and an for on-job training agency must additionally prepare an education course for field instructors.
Third, on-job trainees highly regarded supportive supervision, whereas field instructors highly perceived educational supervision, thus presenting a contrast result of perception. This finding seems to present the fact that on-job trainee's perception of supportive supervision is higher than that of educational supervision that is most practical in the actual scene of on-job training of youth. In this vein, it is necessary to check the course of on-job training again and open a specialized training course in order to distribute the manual of training course and carry out case-oriented education.
Fourth, both groups evaluated administrative supervision lowly. This finding implies the fact that since most of studied training agencies were public youth training facilities of which essential element was officials' administrative capability it was necessary to improve the course of on-job training. In addition, as for on-job training hours, trainees highly regarded it for all the variables but administrative supervision, whereas field instructors highly perceived only administrative supervision. From the aspect that most preferable hours are 141~160 in general, government and schools must make on-job training obligatory as a required course for youth counseling specialists and simplify on-job training hours into 140 or 160.
Fifth, in the variables of field instructor's position and education, and the hour and fee of on-job training, field instructor's perception of the level of supervision and propriety of training contents was significant. This finding implies the fact that it is necessary to appoint such an instructor whose experience, career and theoretical background are abundant as a field instructor, and charging training fees for the period of vacation can be a strategy to improve the level of training environment.
Sixth, field instructors at youth training centers more highly regarded the variables of the whole supervision, educational and supportive supervision, and training content propriety than those at youth cultural homes and specialized facilities. In this vein, it is necessary for training agencies to regard the course of field instruction as an important course of education and appoint exclusively charged field instructors.
Seventh, as for the selection of on-job training course, trainees regarded 'poor information on training agencies' as the most difficult problem. As for the selection of on-job trainees, field instructors regarded 'would-be trainee's poor understanding of training agencies' as the most difficult problem. In this vein, it is necessary for schools to hold information classes and case presentation meetings by field instructors and for training agencies to hold information sessions on training for themselves.
Finally, on-job trainees perceived on-job training as 'a required course for graduation', but field instructors perceived an on-job trainee as 'an assistant who playing the role of operating the programs of training agencies.' In this vein, it is necessary for training agencies to change their perception of training course. Therefore, government and schools must make youth on-job training an obligatory course and establish systematic rules for it, and on-job training agencies must prepare appropriate training courses. For this, it is necessary to establish a cooperative education system between schools and actual scenes of training.
In conclusion, there is a clear difference of perception between on-job trainees and field instructors. Field instructor's perception of on-job training is very high, but on-job trainee's perception is low. In this regard, it is necessary for youth on-job training agencies to provide a more practical and applicable training course in actual scenes to youth trainees, namely would-be counselors for youth, who advise youth firsthand. In addition, it is necessary for universities to make trainees understand the actual scenes of youth on-job training via an associated course with actual scenes and then make them receive the training appropriately.
