사회복지사는 어떻게 전문직 정체성을 찾아가는가?

This study aims to build the substantive theory which examines the substance of social worker's professional identity and its construction process. It investigates the identity, being constructed through interacting with social work practice environment, from the perspective that the identity of social workers changes and reconstructs through the experience of social work practice. This study is based on the methodology of grounded theory and its research question is “what the professional identity of social workers is and how it constructs”.
The research participants are 10 social workers who graduated from university with a major in social work and had at least five years work experience. The data were collected through in-depth interviews during the period of May in 2010 to February in 2011. The data analysis follows the coding procedures from the grounded theory of Strauss & Corbin(1998). The major findings are as follows. The 149 concepts, 50 sub-categories, 14 categories were drawn from the open coding. In category analysis by paradigm, the causal condition is ‘choosing the career by personal experiences and a vague illusion’. The central phenomena is ‘enduring while dashing this way and rushing that’. The contextual conditions are ‘the education which provides basic foundation but lack of acquiring practical competences’, ‘the passion for social welfare’, and ‘running into realities which is different from the expectation’. The action/interaction strategies are ‘the acquisition of know-how’, ‘turning the corner while experiencing the burn-out ’, and ‘grappling with and seeking to the essence of social work professionalism’. Intervening conditions are ‘the constraints of social welfare environment’, ‘the harsh realities of the social work field’, and ‘the effort and stimulus for social work expertise’, The consequences are ‘the expanded identity construction of social work profession’, ‘the acquisition of maturity and mastery’, and ‘the dissolution into a part of life’.
The process of social worker's professional identity construction summarized in five phases, ‘the interests and choices’, ‘the normative identity injection’, ‘the illusion destruction due to realities’, ‘the struggle to adaptation’, and ‘the identity reconstruction’. The core category is “constructing the professional identity of social worker while considering the essence of social work professionalism and running against between the realities and ideals”. Also four categorical types derived as ‘the realistic adaptation and improvement’, ‘the efforts for developing and intensifying expertise’, ‘the contemplation of essential professional identity’ and ‘the seeking of radical professional identity’.
The construction of social worker's professional identity did not progress smoothly. There exist obstacles in social work field, which makes social workers frustrated and disappointed. However, social workers make an effort to overcome these difficulties and to find their appropriate role as a social worker. As a result of their efforts, social workers have an expanded perspective of social work profession identity. Social workers reconstruct social work profession identity with open-minded attitude and flexibility rather than narrow theirs into a very specific area.
The results of this study have meaning that it finds not only the interaction process of social worker's professional identity construction but also the conditions that influence its process. Also it develops substantive data for promoting professional development of social workers. Finally, this study suggests to new social work professional expertise and practice approach, proposes reorganization of social welfare education, and explains the limitations of the study, and adds to the suggestions of follow-up study.

국문 초록 (Abstract)

본 연구의 목적은 사회복지사들의 전문직 정체성의 내용과 그 구성과정을 규명하는 실체 이론 개발로, 사회복지사의 정체성이 실천의 경험을 통해 변화하고 재구성된다는 관점에서 사회복지실천 환경과의 상호작용을 통해 구성되어가는 정체성을 탐색하고자 하였다. 연구의 질문은 “사회복지사들의 전문직 정체성은 무엇이며 어떤 과정을 통해서 구성되는가?”로 근거이론 연구방법을 적용하여 진행하였다.
본 연구의 연구 참여자는 사회복지학 전공 후 최소 5년 이상의 사회복지실천 이력을 가진 사회복지사 10명이었으며, 2010년 5월부터 2011년 2월에 걸쳐 심층면접을 통한 자료수집이 이루어졌다. 연구의 자료 분석은 Strauss와 Corbin(1998)의 근거이론 분석절차를 적용하였다. 개방코딩 결과 149개의 개념과 50개의 하위범주, 14개의 범주가 도출되었다. 패러다임에 의한 범주 분석에서의 인과적 조건은 ‘개인적 경험과 막연한 환상에 의한 진로선택’이었으며, 중심현상은 ‘좌충우돌하며 버팀’이었다. 맥락적 조건은 ‘기본토대는 제공했으나 실무능력 습득에는 부족했던 제도교육’, ‘사회복지에 대한 열정’ 그리고 ‘기대와 다른 현실에 부딪힘’으로 나타났다. 작용/상호작용 전략은 ‘노하우의 습득’, ‘소진을 경험하며 고비를 넘김’, ‘전문성의 본질을 고민하고 추구함’으로 나타났으며, 중재적 조건은 ‘사회복지 환경의 제약’, ‘사회복지 현장의 냉혹한 현실’, ‘전문성 확보를 위한 노력과 자극’으로 드러났다. 결과는 ‘사회복지 전문직의 폭 넓은 정체성 형성’, ‘숙련성과 노련미 확보’, ‘삶의 일부로 녹아듦’이었다.
본 연구에서 드러난 사회복지사의 전문직 정체성 구성 과정은 다섯 단계로, ‘관심과 선택’, ‘규범적 정체성 주입’, ‘현실에 의한 환상의 파괴’, ‘적응을 위한 고투’, ‘정체성 재구성’으로 이루어진다. 연구의 핵심범주는 “전문성의 본질에 대한 고민을 안고 현실과 이상 사이에서 좌충우돌하며 사회복지사 정체성 구성하기”로 나타났으며 핵심범주를 중심으로 한 유형분석의 결과 ‘현실적 적응과 개선 추구형’, ‘전문성 향상 및 심화 노력형’, ‘본질적 정체성에 대한 사색형’, ‘급진적 정체성 모색형’의 네 가지 유형이 발견되었다.
‘좌충우돌하며 버팀’이라는 본 연구의 중심현상에서 드러났듯이 사회복지사의 전문직 정체성 구성은 순탄하게 진행되는 과정이 아니었다. 사회복지사들은 사회복지실천현장에 존재하는 장애와 여기서 비롯된 좌절 그리고 사회복지 실천가로서 스스로의 부족함에 대해 고민하고 실망한다. 하지만 사회복지사들은 좌절과 혼란에 멈추는 것이 아니라 이 현실의 난제들을 극복하고 실천 현장에서 요구하는 사회복지사로서 자신의 역할을 찾기 위해 노력한다. 이런 노력의 결과 사회복지사들은 사회복지 전문직의 정체성에 대한 확장된 관점을 가지게 된다. 특정한 역할이나 분야의 틀로 사회복지사의 전문직 정체성을 좁혀가기 보다는 사회복지 가치와 마인드를 중심으로 개방적 태도와 융통성을 가지고 사회복지사로서의 정체성을 새롭게 모색하고 재구성하고 있었다.
본 연구의 결과는 사회복지사의 전문직 정체성 구성의 상호작용 과정과 그 과정에 영향을 미치는 조건을 밝힘으로써 사회복지사의 전문직업적 발달을 촉진하기 위한 전략 개발의 근거 자료를 제시하였다는 점에서 의의를 가진다. 이에 기초하여 본 연구에서는 사회복지의 새로운 전문성과 실천 접근의 모색 그리고 이를 뒷받침할 수 있는 사회복지교육의 재편을 제안하였으며 연구의 한계와 후속연구를 위한 제언을 덧붙였다.
