This research tries to find out a level of job satisfaction, work stress, and exhaustion of infant teachers at nursery. Also, it aims to figure out what the difference of specialty of infant teachers are, according to sociology of population variable. In addition, the goals of this research are; examines what factors could influence the exhaustion of infant teachers; and discuss about the policy to prevent an exhaustion of infant teachers at nursery.
For this, this research conducted a survey of infant teachers who work at nursery in Seoul and Gyeong-gi province, collected 367 copies of total 400 copies and used it as analysis results. It was carried out to data analysis such as frequency analysis, multiple answer analysis, correlation analysis, and multiple regression analysis, using SPSS 17.0 As occasion demands, Duncan's Multiple Range was also conducted. The results of research are as follows;
First, there are meaningful difference facts of sociology of population such as types of nursery, married or unmarried, and office hours, through the results of finding on survey about the specialty of sociology of population, job satisfaction and work stress.
Second, research subject of infant teachers' level and specialty of job satisfaction, work stress and exhaustion are as follows; the average of job satisfaction is 4.05, which is relatively high. Particularly, in subordinate factors, the factor of relation with co-teachers is higher than other factors. The lowest level of factor is a job satisfaction about childcare work. The level of work stress is 2.59, an economic stability factor is the highest factor among others. The level of an exhaustion is average 2.59, a dehumanization factor is the highest among subordinate factors.
Third, looking at the correlation in factors of a job satisfaction, work stress, and exhaustion, it shows a negative correlation in all factor, except an emotional exhaustion factor and loss of sense of accomplishment between a job satisfaction factor and exhaustion factor in childcare work factors. It appeared, if infant teachers are satisfied with job, then they become to have a low level of exhaustion.
It shows a meaningful positive correlation in all factors, except a loss of sense of accomplishment and economic stability factor, between a work stress factor and exhaustion factor. It appeared, if there's lots of stress from job, then it becomes a lot of exhaustion. In addition, it shows high level of a negative correlation between a job satisfaction and work stress. It means if infant teachers are satisfied with work, then they become to get less stress from their job.
Lastly, influence factors of exhaustion are; a factor of activity with inmates in subordinate factors of emotional exhaustion; a factor of relationship with inmates' parents in subordinate factors of work stress. For dehumanization, chilfcare work factor influence the most, as subordinate factors in the job satisfaction. An activity with inmates factor influences the most in the whole exhaustion factors.
Following the above results, I would like to suggest a policy proposal for reducing exhaustion of infant teachers at nursery. First, as a result of this research, it shows over half of infant teachers work over 9 hours, who have low level of a job satisfaction and high level of work stress and exhaustion. Therefore, it is required to put substitute workers for infant teachers to be able to work 8 hours and complete all daily work in time. For infant teachers at private nursery, they have a low level of job satisfaction, the highest level of work stress and exhaustion. Thus, it needs to get an evaluation and accreditation, and support of funding to maintain that condition and support payment like public institutions. Beside this, an economic stability factor is the highest in work stress factors, so it is considered to give better treatment to the whole infant teachers urgently. Also, it is required to get appropriate reward for teaching staffs who charge infants in the childcare field.
In emotional exhaustion factors, an activity with inmates factor influences the most in the work stress factors. For loss of sense of accomplishment factors, relation with inmates' parents factor influences the most in subordinate factors. For dehumanization factors, a child work factor influences the most in subordinate factors. Therefore, I suggest to improve legal teacher-infant ratio , support to development of infant teachers capability, and it needs to reduce work burden through hiring office workers.
This research has significance to promote systematic development to reduce the systematic factor, exhaustion of infant teachers through studying influence of a job satisfaction and work stress to an exhaustion of infant teachers at nursery and variables about the work as systematic factor. According to this, I expect this research would be used as a produce of preliminary data of infant teachers' exhaustion at nursery, and as a policy data to give better treatment and social concern for infant teachers.
