This study discusses self-leadership of new employees in organization. Contemporary business organizations must cope with rapid changes of external environment and situations of ever-increasing uncertainty. That is why all members of those organizations take and exert leadership on their own. Self-leadership has been recently spotlighted as a promising leadership in this circumstance. It is an immanent type of leadership that allows all organizational members to control and manage their own behaviors and thoughts and take initiative of self-development. Particularly, in the critical situation requiring measures to any uncertainty, it is expected that self-leadership of employees working on the sites of business organization, not traditional leadership applicable to managers, will work in more positive effects upon their organization.
In this context, it is expected that self-leadership-based fast adaptation and commitment of new employee group will have positive effects upon organizational competitiveness and will be useful as an alternative way to effectively manage new employee group with relatively high turnover rate.
One purpose of this study was to survey new employee group representing any potential and possibility of an organization, so that it could determine potential effects of new employees' self-leadership on their job commitment. In addition, the other purpose of this study was to investigate potential interactions between self-leadership's behavioral strategy and cognitive strategy, so that it could determine possible associations between components of self-leadership.
In order to achieve the above purposes, this study examined theories and previous studies concerning self-leadership and job commitment. And based on those theories and studies, this study set a research model and hypotheses. To verify hypotheses, this study used a questionnaire form to survey total 112 new employees as sample group working for Korean large enterprises, and analyzed the survey data collected from total 111 valid and complete questionnaires. As a result, this study came to the following findings:
First, in regard to the behavioral strategy of self-leadership, it was found that the stronger tendency to set ego goals was associated significantly with the higher job commitment of new employees on statistical basis.
Secondly, in regard to the cognitive strategy of self-leadership, it was found that the stronger tendency toward natural compensation was associated with the higher job commitment of new employees on statistical basis.
Then, this study could deduce a finding that components of behavioral and cognitive strategy of new employees' self-leadership have effects on their job commitment.
Thirdly, in regard to the behavioral strategy of self-leadership, it was found that a hypothesis that stronger tendency to set ego goal would have enhance potential effects of cognitive strategy's natural compensation upon new employees' job commitment was not significant on statistical basis. This study investigated any matching in 2 strategic aspects of self-leadership, i.e. behavioral strategy and cognitive strategy, but it was found that there might be another matching enough to optimize interactions between these 2 aspects.
This study was based on the importance of self-leadership that allows even new employees to lead and develop them in timely and effective response to ever-changing management environment. Conclusively, it is expected that self-leadership of new employees has significant effects on their job commitment and such a tendency to identify themselves with their job and focus on their job will have positive influence on their organization as well.
Summing up, these findings suggest that any orientation course for new employees in an organization requires improving their self-leadership with self-leadership training. Hopefully, it is expected that the more job commitment of new employees based on better self-leadership will be a good way to improve individual and organizational achievements from the standpoint of organization.
