중초교사 교직문화 이해

국문 초록 (Abstract)

이 연구는 중등학교 교사자격(체육)을 가지고 초등학교에 근무를 하고 있는 교사들의 교직문화를 이해하는데 목적이 있다. 이러한 연구목적을 가지고 중초교사의 교직문화를 보다 심층적으로 이해하기 위해 질적 연구방법을 수행하였다. 연구 참여자 선정에 있어 1999년 9월에 기간제 체육전담교사로 발령을 받은 65명 중 연구 참여를 동의한 46명의 초등학교 교사를 대상으로 하였다. 자료의 수집은 2010년 3월부터 12월까지 10개월에 걸쳐 연구참여자의 소속 학교를 직접 방문하여 진행되었는데 대부분의 자료는 심층면담이며, 문서수집 및 문헌분석 그리고 사진자료로 이루어졌다. 수집된 자료는 Spradley(1979)가 제안한 영역분석과 분류분석의 절차에 의해 분석하였다. 각 면담 내용을 영역분석에서 도출된 자료를 주제별로 귀납적 범주분석과 지속적 상시분석을 사용하였다. 자료의 진실성을 확보하기 위하여 구성원 간의 검토, 동료 간 협의, 삼각검증방법을 활용하였다.
연구결과는 1) ‘1999년 9월, 검게 그을린 얼굴: 하루 종일 운동장, 내가 하긴 힘들지만 남이 하면 좋은 것, 교무실에 터를 잡고, 난 코치도 아니고 감독도 아니다’, 2) ‘가라 앉느냐 아니면 헤엄치느냐: 곰탱이에서 담탱이로 내딛는 첫 발, 나는 초등학교 교사다, 중초교사라는 꼬리표, 내 밥그릇은 어디에, 향기 나는 교사, 교직생활의 멘토 찾기’, 3) ‘체육인으로써 놓지 못하는 끈: 육성종목 운영의 빛과 그림자, 더 바쁜 방학, 육성종목 NO 체육전담 YES, 초등체육의 눈높이 맞추기’, 4) ‘꿈(dream)과 비전(Vision)의 차이: 교직의 꽃, 가장 소중한 보물’로 범주화 되었다.
기간제 체육전담교사를 시작으로 보수교육을 거쳐 정식임용에 이른 후 초등교육 전문성 침해, 교사 자질문제 등의 걱정과 우려 속에서 10년의 세월이 흘렀다. 연구결과에 나타나 있는 것처럼 일반 초등학교 교사들의 교직문화에 나타나 있는 교사 발달 단계에 따라 유사한 흐름을 보이기도 하였다. 하지만 체육업무와 관련된 부분에서는 다양한 목소리가 나왔으며 ‘중초교사’에 대한 내부적인 소외감과 외부적인 차별이 존재하고 있었다.
‘헤엄치기’에 성공하였다면 아무런 의미 없이 헤엄치는 것이 아니라 목표나 방향성을 가지고 움직이며 주변의 물살을 가를 때 느껴지는 느낌을 간과하지 않고 의미 있게 역영(力泳)을 해 나가야 할 것이다.

다국어 초록 (Multilingual Abstract)

Since September 1999 teachers graduating from teacher training programs in Korean universities have been permitted to work not only in middle and high schools but also in elementary schools normally the domain graduates from state universities of education. The hiring of dual-licensed teachers has been controversial.
The purpose of this study was to explore the professional teaching culture of dual-licensed elementary school teachers working as elementary school P.E. teachers via qualitative research analysis. The subjects of the study were 46 of 65 newly hired school teachers in September 1999 and were then appointed to work at elementary schools. The research involved in-depth interviewing with subjects over a 10 month period from March to December, 2010. Collected data, including literature analysis and picture materials were analyzed by domain analysis and taxonomic analysis suggested by Spradley (1979). All the data from interviews were analyzed by domain analysis were used by inductive category analysis sustained constant analysis. The analytic and interpretive reliability of this research was enhanced by peer review, debriefing and triangulation.
The study provided the following description of those teachers’ experiences. First physical education teachers tended to feel somewhat alienated from the schools culture describing themselves as “neither coach nor manager” suggesting that teaching physical education left them outside of other roles in the school. Second teachers had achieved positions where they were able to take on other roles, including that of homeroom teacher were still struggled with some confusion in their role. Third, teachers found that even as “official” teachers they were still burdened by the extra work that goes along with being a physical education teacher including school event planning and management. They also found it somewhat difficult to apply their training as a secondary physical education teacher at the primary level. Finally, teachers tended to see a great difference between their vision and their dream. Though they had a clear idea where they wanted to be in the future, it was not clear what steps they could take to accomplish their dreams.
