Korean people have searched a new job for a high standard of living after their retirement because the average life span of them have increased by the development of health technology. Especially, many professional soldiers were discharged without expertise of what society needs and about 5-15 years earlier than the public officials. Nevertheless it seemed to be difficult to get a job after retirement. Thus, it will be necessary to provide outplacement support service that they have improved expertise of what society needs and gone through successful job transition.
The purpose of this study was to develop a comprehensive model which explained the effects of outplacement support service for veterans and to identify the causal relationship among learning motivation, organizational support, outplacement support program, job-seeking efficacy and psychological stability with mediating effect of learning flow and program satisfaction. This study consisted of five chapters; introduction, literature review, methodology, findings, summary and discussion.
In order to achieve this purpose, a survey questionnaire was conducted to measure the variables of this study. The questionnaire was composed of seven sections, which were learning motivation scale, organizational support scale, outplacement support program scale, learning flow scale, program satisfaction scale, job-seeking efficacy scale and psychological stability scale. After one pilot test, 38 items were selected in the final survey. Through pilot test and final survey, reliability and validity of these scales were examined. Additionally, in-depth interviews of 38 veterans has been done to complement the survey.
The data were collected by mail and e-mail. A total of 353 questionnaires were returned, of which 323 were used for analysis after data cleaning. And, The descriptive analysis, confirmatory factor analysis, correlation analysis, structural equation modeling and path analysis were employed for data analysis. All data analysis was accomplished using the SPSS 17.0-Win statistics packages and AMOS 7.0 version. An alpha level of 5% was established prior for determining significance.
The findings results of this study were as follows: First, program satisfaction and outplacement support program have direct effect on job-seeking efficacy but organizational support, learning motivation and learning flow don't have direct effect on job-seeking efficacy significantly. Second, program satisfaction, outplacement support program and organizational support have direct effect on psychological stability in order but learning flow and learning motivation don't have direct effect on psychological stability significantly. Third, outplacement support program and learning motivation have direct effect on learning flow but organizational support has direct effect on learning flow negatively. Fourth, outplacement support program and learning motivation have direct effect on program satisfaction but organizational support don't have direct effect on program satisfaction significantly. Fifth, learning motivation and outplacement support program have indirect effect on job-seeking efficacy and psychological stability with mediation effect of program satisfaction while without mediation effect of learning flow.
Based on the findings of the study, conclusions of this study were as follows: First, learning motivation, organizational support, and outplacement support program of independent variables have explained 70.6% of total variance on learning flow and showed the second highest explanation ratio of the research model. Second, learning motivation, organizational support, and outplacement support program of independent variables have explained 71.4% of total variance on program satisfaction and showed the highest explanation ratio of the research model. Third, learning motivation, organizational support, and outplacement support program of independent variables and learning flow and program satisfaction of mediation variables have explained 67.3% of total variance on job-seeking efficacy and showed the third highest explanation ratio of the research model. Fourth, learning motivation, organizational support, and outplacement support program of independent variables and learning flow and program satisfaction of mediation variables have explained 65.8% of total variance on psychological stability and showed the lowest explanation ratio of the research model.
Based on the conclusions of the study, implications of this study were as follows: In the academic perspective, first, outplacement support service for veterans in army, navy and air force had effect on job-seeking efficacy and psychological stability. Second, outplacement support program's contents were very important because outplacement support program had effect mediation and result variables significantly. Third, organizational support had direct effect on learning flow negatively.
In the politic perspective, first, it is necessary to multilateral assistance that organizational support has direct effect on learning flow positively. Second, it is needed to offer a appropriate job in keeping with veterans' request that outplacement support service has directly joined to job transition of veterans. Third, the regular curriculum in military educational institutions will contain courses of life and career planning. Fourth, it is necessary to provide institutional arrangements for private vocational educational cost.
Based on the above conclusions and implications, following recommendations for future researched were proposed. First, it is necessary to reflect veterans' characteristics who don't receive a pension because the target population was mostly veterans of receiving a pension. Second, future researches should conduct comparative study about the case of outplacement support program operating in domestic and foreign institutions and companies. Third, it is needed to con
