    대중문화와 미디어가 발전하면서 스타의 가치와 역할에 대한 관심이 높아지고 있다. 스타는 연예인 중에서 인기가 높고 많은 팬을 확보한 소수의 엘리트다. 스타콘텐츠를 기획, 제작, 마케팅하며 이윤창출을 목적으로 하는 연예매니지먼트 산업은 한류의 발생 요인이자 중심적 역할을 해왔다. 그러나 한류에 힘입어 급성장한 연예매니지먼트 산업의 부작용이 발생하고 있기에, 한류와 한국 연예매니지먼트 산업의 발전을 위한 선진화 방안을 연구하게 되었다. 이에 연예매니지먼트의 시스템은 어떠한 과정을 거쳐 대중문화 산업으로 발전하고 있는지? 그리고 아시아의 주요한 문화교류의 현상이라 할 수 있는 한류와 화류의 주요 생산국인 한국·중국·대만의 연예매니지먼트시스템은 어떠한 특징과 차이점이 있는지? 마지막으로 한류의 지속화와 한국 연예매니지먼트시스템의 선진화를 위한 구체적인 방안은 무엇인지에 관하여 이론적 고찰과 함께 참여관찰과 심층인터뷰를 통한 질적 방법에 의해 조사, 분석을 하였다.
    연예매니지먼트시스템이란 매스미디어를 통해 연예인의 이미지를 구축하여 인기를 기반으로 수익을 창출하는 경영과정이다. 이러한 과정은 연예매니지먼트사 또는 연예매니저가 연예인과 전속계약을 체결하고 독립적으로 진행하며, 연예콘텐츠의 생산과 유통시스템에는 게이트키퍼(선별력, 전문성, 협상력)의 역할과 소비시장과 연계된 연예인의 가치에 따른 보상이 중요하게 작용한다. 그러나 연예매니지먼트시스템은 미디어와 제작사로부터 시작되는 수직적 커뮤니케이션의 구조로 이루어져 대부분의 연예매니지먼트의 주체들은 불공정한 입장에 처해있다. 또한 연예매니지먼트사 또는 연예매니저와 연예인간의 전속문제도 심각하여 일정 부분 정책적 규제와 관리가 요구되고 있다.
    매스미디어가 발전하면서부터 아시아는 특정 국가의 문화가 유행을 주도하는 경향을 보여 왔다. 1980년대 홍콩 영화가 유행하며 항류가, 1990년대 일본 TV드라마와 애니메이션 그리고 게임을 중심으로 한 일류가 아시아 유행을 선도했다. 2000년대 접어들며 한류의 열풍이 시작되었지만 최근 한류가 정체하며 화류와 신한류가 경쟁하기에 이르렀다. 이러한 한류와 화류의 형성과정과 현황 그리고 각 국가별 연예매니지먼트 산업의 생산과 유통시스템은 시대적 흐름과 각 국가별 환경에 의한 차이점이 있다. 따라서 한류와 화류의 주생산국인 한국·중국·대만의 연예매니지먼트시스템을 연구한 결과, 다음과 같은 특징과 문제점이 있음을 확인하였다.
    첫째 중국은 연예매니지먼트 산업에 대해 철저한 법률적 규제와 관리 하에 허가, 자격제도를 도입하고 발전을 도모하고 있다. 그러나 한국은 최근에서야 관련 법안을 상정하며 자격제도의 도입을 추진 중이다. 또한 국가 간의 인력과 콘텐츠의 교류를 위한 관리시스템(비자, 저작권)도 불공정한 현실이다.
    둘째 한국은 2000년대 이후 자본과 인력이 과다 유입되며 기업화, 대형화에만 집중하여 창의적 활동을 위한 산업시스템이 붕괴되는 어려움에 처했다. 반면에 중국은 최근에서야 산업으로 인식되며 발전하기 시작했고, 대만은 아직 자국의 시스템이 없고 투자와 발굴시스템도 미숙한 상태다.
    셋째 한국은 일본식 시스템을 수용하였으나, 최근에 미국식 에이전트법안을 추진 중이다. 반면에 중국은 미국과 마찬가지로 자격제도를 시행하고 있다. 그리고 대만은 아직도 사업의 영위와 자격에 제한이 없고 일본 등 해외기업의 주도로 산업이 형성되어 있다. 또한 중국과 대만은 영화, 방송, 음악 등의 제작사 내부에 매니지먼트부서가 속하거나 자회사의 형태로 운영되는 경우가 많기 때문에, 과거 할리우드의 스튜디오시스템처럼 불공정거래의 구조가 형성되어 있다. 그러나 대만의 경우 해외의 시스템을 적극적으로 받아들이고 있고, 화류를 통한 중국과 중화권의 거대한 시장진출에 유리한 점을 볼 때 한국 연예매니지먼트 산업의 강력한 경쟁자가 되고 있다. 이에 아시아 국가 간 문화교류를 위한 선진적인 유통시스템을 확립하여 상호 융합될 수 있는 한국 대중문화의 글로컬라이제이션을 위한 노력이 필요한 시점이다.
    연구한 바, 한류의 지속화와 한국 연예매니지먼트시스템의 선진화를 위하여 다음과 같은 방안을 제안한다. 첫째 생산시스템의 구축을 위해서 자격제도의 시행과 연구·관리·중재기관의 설립이 요구되며 전속계약의 관행을 개선해야 한다. 둘째 유통시스템의 구축을 위해서 글로컬라이제이션을 위한 전략을 수립하고, 저작권과 전문 인력 등 국가 간 문화교류의 발전을 위한 제도적 개선이 필요하다.

    There is an increasing interest in the value and role of a star as the
    popular culture and the mass media are developing. A star is an elite
    among entertainers, who is few in number and who is highly popular and
    has a lot of fans. Entertainment management industries, which make profits by planning, producing, and marketing star contents, started the Korean Wave and have been playing a major role in it. These industries, who have been rapidly developing with the Korean Wave, are showing some
    side effects. This study has been motivated by those phenomena and aims
    to propose ways to improve the Korean Wave and the entertainment
    management industries of Korea. Three main questions are asked. First,
    what is the process by which the entertainment management system is
    developing into the popular culture industry? Second, what are the
    characteristics of the entertainment management systems of Korea, China,
    and Taiwan - the main countries of the Korean Wave and the Chinese
    Wave - which are the result of the cultural exchange in Asia? How similar
    and how different are they from each other? Third, what are some
    specific ways to maintain the Korean Wave and improve the entertainment
    management system of Korea? This study combined a theoretical analysis and an empirical study using qualitative methodologies such as participant observations and in-depth interviews.

    Entertainment management system is a form of business which creates
    certain images of entertainers in the mass media and makes profit by
    utilizing their popularity. Entertainment management companies or
    entertainer's managers make exclusive contracts with entertainers and
    manage them independently. In the production and distribution system of
    the entertainment contents, their role as the gatekeeper, who attracts
    talents, develops them and holds them, is crucial as well as their
    responsibility to compensate entertainers according to their market values. However, due to the vertical communication structure from the media and production companies, most managers are placed in an unfair position. Moreover, there are some serious problems in exclusive contracts between management companies or entertainer's managers and entertainers. Therefore, certain regulations and supervisions from the government are needed.

    With the development of the mass media, there has been several 'waves'
    in Asia, where cultural products of a particular country dominate the entire region. In the 1980s it was the Hongkongese Wave, especially with its films. In the 1990s, it was the Japanese Wave with its TV dramas,
    animations and games. In the 2000s, it was the Korean Wave. Recently,
    however, the Korean Wave is diminishing and the competition is between
    the Chinese Wave and the New Korean Wave. There are some differences
    in the formation, the current state, and the production and distribution
    systems between the Korean Wave and the Chinese Wave depending on
    differences in trends and general environments of each nation. Through a
    study conducted in order to understand the entertainment management
    systems of Korea, China, and Taiwan, which are the main countries the
    Korean Wave and the Chinese Wave, the following characteristics and problems were identified in each system.

    Firstly, China has introduced permission and qualification systems on the entertainment management industry under thorough legal regulations and supervisions. In contrast, Korea has only recently begun to introduce laws and a qualification system. Supervision systems such as visa and copyright need to be improved in order to facilitate the exchange of specialists and contents between the nations.

    Secondly, since the 2000s Korea has seen the collapse of the system for
    creative activities because the Korean entertainment industry has focused
    mainly on making big corporations as a result of the surplus of the capital and labor. China is beginning to recognize it as an industry, while Taiwan does not have its own production system, and the systems for identifying talents and investing on them have not yet been established.

    Thirdly, the entertainment management system of Korea has initially
    adopted that of Japan. Now it is introducing agent laws based on similar
    laws of the United States, while China has a qualification system similar to the United States. Taiwan does not have a limitation in the business
    management and qualifications, and many foreign companies such as
    Japanese companies are operating there. Moreover, because there are
    many cases of management departments or smaller companies within the
    production companies for films, broadcasting, and music, the trade is often unfair like the Hollywood studio system in the past. However, Taiwan is actively accepting the advanced foreign system, and has an advantage in terms of entering the vast market of China and other Chinese-speaking countries. As a result, Taiwan is becoming a great threat to the entertainment industry of Korea. Thus, we need to improve systems in such a way to facilitate exchange of cultures between countries, and not a unidirectional transmission of cultures. And it is now time to begin efforts of glocalization of the Korean culture.

    In order to maintain the Korean Wave and improve the entertainment
    management system of Korea, I propose the following. Firstly, for a better production system, a qualification system needs to be introduced and a mediating body needs to be established that is responsible for the
    administration and research of the qualification system. Also needed for a better production system are ways to ensure a better practice of exclusive contracts. Secondly, for a better distribution system, strategies for glocalization need to be made and systems for exchange of cultures between nations need to be improved such as copyright and specialized work force.
