This study examines the role of the leader-member exchange(LMX) to enhance the behavioral outcomes of the organization members. Specifically, the study aims to investigate how followership, leader support and interaction influence workers' behavioral outcome through mediating effect of LMX quality.
To achieve this objective, the research developed a model and hypotheses based on the relevant literature questionnaire. Survey was conducted for empirical research purpose to test the hypotheses. The survey was administered on 602 employees working for large, small and medium-sized enterprises as well as public institutions. The results of T-test, ANOVA, and covariance structure analysis are as follows:
First, perception research variables varied along individual characteristics. The significant differences were identified among different groups of age, marriage status, and tenure. This indicates that the perceived levels of research variables vary according to individual organization members. Attention and interest in the individual propensity of the workers are needed to ensure a better LMX quality.
Second, the verification of antecedent variable's influence on the LMX quality discovered that followership, leader support, and interaction all have positive impacts on the LMX quality. In particular, leader support was found to have the strongest positive influence on the LMX quality, which suggests that leader support is more important than any other variables in improving LMX quality.
Third, the verification of mediating effect of LMX quality showed that LMX quality plays an mediating role in the relationship between antecedent variables and behavioral outcome(innovative behavior, organizational citizenship behavior, and organizational commitment). It is considered that mangers need to pay greater attention to the improvement of LMX quality to ensure a stronger behavioral outcome of the members.
