The purpose of this study is understand teachers' job situations on the
child-care field and to enhance teachers' quality of life on the teaching
profession by the study about the relation among organizational
commitment, job satisfaction and intrinsic motivation for teaching job of
daycare teacher, and is additionally to seek for a change in the child-care
field in order to increase child-care quality.
The research problems of this study are as follows.
First, what about daycare teachers' organizational commitment?
Second, what about relationship between job satisfaction and
organizational commitment in daycare teachers?
Third, what about relationship between intrinsic motivation and
organizational commitment on daycare teachers' teaching profession?
Fourth, which influence the daycare teachers' job satisfaction and intrinsic motivation on teaching profession have upon organizational
commitment?
It collected materials from 300 teachers who work at daycare centers
where are located in Gyeonggi-do Province, by using questionnaire. Among
these materials, 244 copies(81.3%) were used for analysis.
A tool on organizational commitment was used 5-Point Likert Scales that
Sohn
So-bin(2001) extracted into 15 pieces as for the scale developed by Allen
and Mayer(1990). A tool on job satisfaction is what Choe Eun-hui(1997)
modified and supplemented ECJSS(Early Childhood Job Satisfaction Survey)
proposed by Jorde-Bloom. The terminology called 'kindergarten' was
changed to be used as 'daycare center.' The scale of intrinsic motivation
was modified the existing 7-point scale as 5-point scale by modifying and
supplementing as the item of targeting daycare teachers as for what Choe
Jin-hun(2007) modified and supplemented the intrinsic motivation scale
developed by Ryan(1982). Regarding this, it used by obtaining the content
validity from 2 professors for the Department of Early Childhood
Education. And, to verify the internal consistency between tools of
measuring intrinsic motivation and organizational commitment on job
satisfaction and teaching profession, it carried out reliability analysis by
obtaining Cronbach’ .
The collected materials for this study were analyzed by using SPSS 15.0
version. To examine what about daycare teachers' organizational
commitment, the mean and the standard deviation were obtained. The
relationship with organization commitment in each of job satisfaction and
intrinsic motivation in daycare teachers was analyzed by using Pearson correlation. As for the influence of job satisfaction upon organizational
commitment and of intrinsic motivation upon teaching profession, first, to
consider the appearance of multicollinearity between independent variables,
it examined Tolerance and VIF(Variance Inflation Factor) between
variables in each for job satisfaction, confirmed that there is no problem
about multicollinearity, and then analyzed by using the standard multiple
regression analysis.
The findings according to research problems are as follows.
First, the daycare teachers' organizational commitment can be seen to be
over moderate with 3.48(SD=.54). The norm commitment was indicated to
be the highest.
Second, as for correlation between job satisfaction and organizational
commitment in daycare teachers, 'relationship with director' showed the
highest correlation among variables of job satisfaction. The next was
indicated to be satisfaction with 'wage.'
Third, given examining correlation between intrinsic motivation and
organizational commitment on daycare teachers' teaching profession, the
intrinsic motivation showed the highest positive correlation with 'affective
commitment,' which is sub-variable of organizational commitment. The
next was shown the positive correlation in order of 'normative
commitment' and 'continuance commitment.'
Fourth, given examining which influence the job satisfaction and the
intrinsic motivation in daycare teachers' teaching profession have upon
organizational commitment, it was indicated that the job satisfaction
explains about 29% and the intrinsic motivation explains about 33% on
affective commitment among sub-variables of organizational commitment The continuance commitment showed relatively low explanation with about
9.5% in job satisfaction and about 8.2% in intrinsic motivation. In the
normative commitment, it was indicated to be about 25% in job
satisfaction and about 24% in intrinsic motivation.
Given synthesizing the above results, the daycare teachers' organizational
commitment can be seen to be over moderate. And 'relationship with
director,' which is sub-variable of job satisfaction, was clarified to have
influence upon both intrinsic motivation and organization commitment.
Thus, director's role, which is explained with leadership and support, can
be known to be important element of increasing teachers' intrinsic
motivation and of leading organizational commitment. The intrinsic
motivation had significant influence upon all of affective commitment,
continuance commitment, and normative commitment, which are
sub-variables of organizational commitment, thereby being indicated to play
a role of enhancing organizational commitment. Thus, the intrinsic
motivation can be known to be a variable of increasing teachers'
organizational commitment at daycare center. 'Affective commitment,'
which is sub-variable of commitment, showed the highest explanation in
intrinsic motivation and job satisfaction. Thus, teachers, who are satisfied
at job with intrinsic motivation on teaching profession, can be known to
work with having motives as attachment and pleasure instead of a sense
of duty or profit & loss. Accordingly, the child-care institution needs to
possibly increase daycare teachers' organizational commitment by seeking
for several plans of enhancing job satisfaction and intrinsic motivation.
