This study examined the impacts of internal communication, perceived external prestige and employee empowerment on organization-employee relationships. Three hundred employees of three major state-owned corporations (China Mobile, Industrial & Commercial Bank of China, China Life Insurance) in China participated in this study. Data was collected from July 1 to August 31, 2009.
The results of the survey can be summarized as follows.
First, both internal communication and perceived external prestige were critical and significant antecedents of employee empowerment. More specifically, symmetrical internal communication enhanced employee empowerment (meaning, competence, self-determination, impact) more than perceived external prestige did.
Second, internal communication, perceived external prestige and employee empowerment were critical and significant antecedents of organization-employee relationships. Among these main factors, symmetrical internal communication was found to be more influential factor to organization-employee relationships than perceived external prestige and employee empowerment.
The study results provided guidelines as to how China’s state-owned enterprises can communicate better with their employees to build and maintain favorable relationships and to improve the level of employee empowerment. This study also showed that perceived external prestige is a significant factor in developing reciprocal organization-employee relationships and employee empowerment. The results may provide useful insights to PR practitioners and academicians interested in internal communication of Chinese state-owned corporations.
