The purpose of this study is to structurally analyze the impact of principal’s emotional leadership on school organizational effectiveness through teacher’s intrinsic motivation as the medium of influence and furthermore assess the relationships of influence structures depending on varying groups and circumstances.
The study topics are as follows:
(1) what is the impact of principal’s emotional leadership, acting through the intrinsic motivation of teacher as the medium, on the organizational effectiveness of school?
(2) what is the impact of principal’s emotional leadership and teacher’s intrinsic motivation, under differing background environmental variables (for example, teacher, school, principal), on the organizational effectiveness of school?
For data gathering, a questionnaire was distributed to 1,036 teachers at 30 primary and secondary schools, 891 of which were collected and analyzedby using SPSS 15.0 and AMOS 7.0 in order to verify the Structural Equation Model.
The results are summarized as follows:
First, the analysis of the interrelationship among (a) personal abilities and societal abilities which are factors subordinate to principal’s emotional leadership, (b) challenge and pleasure which are factors subordinate to teacher’s intrinsic motivation, and (c) job satisfaction, job performance, job adaptation and loyalty which are factors subordinate to school organizational effectiveness found that the simple correlation coefficient of the measured variables is 0.168~0.704, indicating a statistically significant positive relationship (p<0.01). The result of analyzing the impact that principal's emotional leadership and teacher's intrinsic motivation have on school organizational effectiveness revealed chi^(2)=108.6(p<.000), df=13, TLI=.937, CFI=.971, RMSEA=.091, suggesting that the suitability of the final research model is satisfactory. The Partial Mediator Model is supported as per these x2 test result, and the mediating effect is found to be significant as suggested by the Sobel Test result. After performing the route analysis, it was found that both of the impact of principal's emotional leadership on teacher's intrinsic motivation and school organizational effectiveness and the impact of teacher’s intrinsic motivation on school organizational effectiveness are significant (p<.001). The direct impact of principal’s emotional leadership on school organizational effectiveness and the indirect impact through teacher’s intrinsic motivation are also found to be significant, but the direct impact(.612, p<.001) shows to have a greater effect than the indirect impact(.154, p<.01).
Second, the impact of principal’s emotional leadership on teacher’s intrinsic motivation has shown to be influential among senior teachers, elementary school and high school teachers. It also showed that male principal’s emotional leadership had greater influence on teacher’s intrinsic motivation than female principal. Male teachers, senior teachers, and teachers with experience more than or equal to 21 years, and high school teacher’s intrinsic motivation have greater impact on school organizational effectiveness. Principal’s emotional leadership have powerful impact on school organizational effectiveness when mediated through male teachers, senior teachers, teachers with more than 21 years of teaching experience, and high school teacher’s intrinsic motivation
Thus, principals must work to bring out junior teacher’s intrinsic motivation when demonstrating their emotional leadership for school organizational effectiveness, and this leadership need to be performed to arouse motivation among elementary and middle school teachers, rather than high school teachers. The principals of small sized schools must display his or her emotional leadership in ways to trigger teacher’s intrinsic motivation.
This study shows that principal’s emotional leadership has positive influence on teacher’s intrinsic motivation and school organizational effectiveness, that teacher’s intrinsic motivation plays an important role as a mediating factor, and that these results have shown to vary depending on the backgrounds of teacher and principal and school’s circumstances. Therefore, principal should seek to demonstrate his or her emotional leadership in the way appropriate to teacher’s background and other circumstances. In the future, it is recommended that plans to develop and institute training programs to promote principal’s emotional leadership be sought.
