This study is aimed to analyze how higher officials' personality traits (extroversion and neuroticism) and leadership styles (transactional and transformation leaderships) in the hierarchical organization have influence on his/her subordinates' Organizational citizenship behavior.
In order to do make a grasp of the correlation between them, an empirical research has been carried out in the Korean Railroad Corporation (KRC)exemplified as a well-known service industry in Korea and its meaningful results are as follows:
One of the remarkable features comprehended from the research is that both the higher officials' personality traits (extroversion and neuroticism) and transformation leadership could affect all constituents of the organizational citizenship behavior, such as altruism, sportsmanship, civic virtue, conscientiousness, and courtesy. On the other hand, the higher officers' transactional leadership may have an impact on just the subordinates' civic virtue and conscientiousness. So to speak, it reveals that rest of leadership.the factors including altruism, sportsmanship and courtesy may not have a strong coherency with the transactional
Let us probe into the aspects of theoretical and conceptual significance in terms of academic research on this case.
In the contemporary society, it seems to be difficult to overlook the importance of relationship between people. This situation (or phenomenon) can be applied to that of organizations as well.
In that sense, it is valuable to view this research as a tool to examine the organizational citizenship behavior in association with the higher officials' personality traits and leadership styles in a hierarchical structure.
More specifically, the transactional leadership, not to mention the transformation leadership, could be a vital ingredient as for the organizational citizenship behavior influence.
With the aspects of theoretical significance in terms of academic research, this study also can provide an actual framework in terms of managing an organization. There are several factors that can orchestrate subordinates' voluntary actions including organizational citizenship behavior, and it can be enumerated as follows: Intellectual stimuli for exploring and discovering something new and unknown, passion for and interest in personal goals and desire, and leadership incubation for a role model as a public service provider.
In addition, to promote communal spirit, pride, vision-oriented mind, etc. in an effort to maximize the members' capabilities in their job performance can contribute to infusing the organizational citizenship behavior.
In sum, this study that is designed to elicit and find out the connotation embedded in the close relationship between higher officials' unique factors (implied in personalities and leadership styles) and any changes of the subordinates' organizational citizenship behavior for that reason could yield several fruitful consequences as below.
First of all, those who receive accreditation, respects, credibility, and the like from his/her bosses may draw positive outcomes with respect to not only their job performance but also the organizational citizenship behaviorthrough stimulating them to collaborate with each other and to comply with rules and regulations pertaining to their organizations.
Second of all, it seems that the transactional leadership may be able to play a role in preventing from exacerbating the members' morale at work even though it has a limited influence on the partial constituents of the Organizational citizenship behavior.
Third of all, people in higher positions at a hierarchical organizational structure would need to cultivate altruism on one hand and to refrain from being neurotic on the other hand in terms of his/her subordinates' job implementation efficiency.
Finally, as scrutinized above, it is desirable that the higher officers should make an effort to manage and foster their own leadership in order to superintend and/or enhance his/her subordinates' Organizational citizenship behavior.
