교사가 지각한 유치원원장의 의사결정유형과 교사 직무스트레스의 관계

The purpose of this study is to find out the relationship between kindergarten directors' decision making types perceived by teachers and teachers' occupational stress.
The study subjects are as follows.
1. What are kindergarten directors' decision making types which teachers perceive?
2. What are kindergarten directors' occupational stress?
3. How is the relationship between kindergarten directors' decision making types and teachers' occupational stress?
The study was based on questionnaire survey of teachers with more than 1 year experience working for 38 private kindergartens with more than 4 classes.
To measure kindergarten directors' decision making types, a tool which Im, Jung Won was made(1998), referring to Lee, Tae Guen's Decision Making Type Classification(1976) was used. To measure teachers' occupational stress, the questionnaire, which was modified by Kim, Ji Hyun(1994) from Modified Teacher Occupational Stress Factor Questionnaire translated by Gwon, Gitae(1990), was used.
Data were analyzed using SPSS WIN 12.0 and verified at confidence level 95%.
The study results are as follows.
Firstly, kindergarten directors' decision making types which teacher perceived were adjustment type(85.6%), participation type(10.8%), control type(3.6%) in order and there was no teacher who perceived it as arbitrary type. When teachers perceived directors as control type more, the level of teachers' occupational stress became higher.
Secondly, the average level of teachers' occupational stress was 2.64. When the standard was 3, it was a lower level than normal.
Thirdly, the study results indicated that there was high relationship between teachers' perception of kindergarten directors' decision making types and teachers' occupational stress. Overall results showed that when teachers perceived directors types as participation type, adjustment type and control type in order, their occupational stress became lower. In other others, when directors' decision making type was participation type reflecting teachers' opinions and increasing their participation, the level of teachers' occupational stress became lower. But, directors' decision making type was control type, the level of teachers' occupational stress became higher.
Therefore, kindergarten directors who plays a pivotal role in kindergartens should reduce teachers' occupational stress, enhance rationality of kindergarten management system and provide high quality early childhood education by involving teachers in every decision making process for desirable group decision making.

국문 초록 (Abstract)

본 연구는 교사가 지각한 유치원 원장의 의사결정 유형과 교사의 직무스트레스의 관계를 알아보는데 그 목적이 있다.
연구의 목적을 위해 설정된 연구문제는 다음과 같다.
1. 교사가 지각한 유치원 원장의 의사결정 유형은 어떠한가?
2. 유치원 교사의 직무 스트레스는 어떠한가?
3. 교사가 지각한 유치원 원장의 의사결정 유형과 교사 직무스트레스와의 관계는 어떠한가?
본 연구는 인천광역시에 소재한 4학급 이상, 경력 1년 이상의 사립유치원 38기관의 교사들에게 질문지를 통해 조사 실시 하였다.
원장의 의사결정 유형을 측정하기 위한 도구는 이태근(1976)의 의사결정 유형분류를 참고하여 임정원(1998)이 제작한 것을 사용했으며, 교사의 직무스트레스를 측정하기 위하여 교사 직무 스트레스 요인 질문지(Modified Teacher Occupational Stress Factor Questionnaire)를 권기태(1990)가 번안하여 사용한 도구에서 김지현(1994)이 6개의 요인으로 수정한 것을 본 연구에서는 그대로 적용하였다.
자료분석은 통계 프로그램인 SPSS WIN 12.0으로 처리 하였으며, 신뢰수준 95%에서 검증하였다.
본 연구를 통하여 얻어진 결과는 다음과 같다.
첫째, 교사가 지각한 유치원 원장의 의사결정 유형에 대한 교사의 인식을 알아본 결과 조절형(85.6%), 참여형(10.8%), 조종형(3.6%)의 순으로 나타났으며, 독단형으로 인식하는 교사는 없었다.
둘째, 교사의 직무스트레스 정도 수준은 평균 2.64점으로 평균3점을 기준으로 보았을 때 보통에서 낮은 수준으로 나타났다.
셋째, 교사가 지각한 유치원 원장의 의사결정 유형과 교사의 직무스트레스 관계는 높은 상관이 있는 것으로 나타났다. 전체적 결과를 보면 참여형, 조절형, 조종형의 순으로 지각할수록 직무스트레스는 낮아지는 것으로 나타났다. 이는 원장의 의사결정 유형이 교사들의 의견을 많이 반영하고, 참여도를 높이는 참여형 일 때 교사의 직무스트레스는 가장 낮은 것을 알 수 있고, 조종형 의사결정 유형일 때 교사의 직무스트레스는 높게 나타나고 있음을 알 수 있다.
따라서 유치원의 중추적인 위치에 있는 원장이 기관의 모든 의사결정에 교사들을 보다 더 자율적으로 참여시켜 바람직한 집단결정을 할 수 있도록 함으로써 교사의 직무스트레스를 감소시키고 유치원 운영의 합리성을 높이며 질 높은 유아교육을 실천할 수 있도록 해야 할 것이다.
