유치원 교사가 지각하는 교사효능감, 사회적 지지, 소진의 인과적 구조분석 = Casual structure analysis of teacher's efficacy, social support, and burnout that teacher's perceive

국문 초록 (Abstract)

본 연구의 목적은 유치원 교사의 소진에 영향을 미치는 변인으로 개인적 변인인 교사효능감과 환경적 변인인 사회적 지지의 변인들 간의 가설적 인과적 구조모형을 설정하여 그 적합도를 검증해 보고자하며 이를 통해 교사의 소진에 영향을 미치는 변인을 이해하고 관계를 밝힘으로써 교사효능감과 사회적 지지가 소진을 완화시켜 부정적 영향을 예방할 수 있다는 점과 교육적인 실천방안을 얻는데 그 목적이 있다.
이와 같은 연구 목적을 달성하기 위하여 다음과 같은 연구 문제를 설정하였다.
첫째, 유치원 교사가 지각하는 교사효능감, 사회적 지지, 소진의 하위측정 변인들간의 상관관계는 어떠한가?
둘째, 유치원 교사가 지각하는 교사효능감, 사회적 지지, 소진 간의 구조적 관계는 어떠한가?
본 연구의 대상은 부산 지역의 사립유치원 교사 289명을 대상으로 분석하였다. 사용한 측정도구는 소진검사, 교사효능감 검사, 사회적 지지 검사를 사용하였으며 본 도구의 신뢰도를 검증한 결과 내적타당도인 Cronbach a 계수가 0.6이상으로 나타났다.
본 연구에 수집된 자료는 통계프로그램인 SAS9.1을 이용하여 분석하였으며, 변인들간의 인과관계를 파악하기 위해 Amos4.0을 실시하였다.
본 연구의 결과를 요약하면 다음과 같다.
첫째, 직장 내 지지인 원장, 동료교사의 도움과 격려, 인정과 직장 외 지지인 부모, 친구, 친지들의 관심은 효능감과 소진에 영향을 주며 효능감 또한 소진에 영향을 주는 변인이라는 결론을 내릴 수 있었다. 그리고 소진에 대해 효능감이 직장 내, 외 지지보다 영향력이 더욱 크다는 것으로 나타났다.
둘째, 사회적 지지는 유치원 교사의 소진에 직접적인 영향을 미칠 뿐 아니라 교사효능감을 높임으로써 소진을 완충시키는 변인이 될 수 있다는 결론을 내릴 수 있다. 이는 원장, 동료 교사와 가족, 친구의 심리적 지원이 교사로 하여금 자신의 능력을 더욱 신뢰할 수 있게 도와주고, 나아가 교사 생활에의 소진을 완충시켜준다는 것으로 해석될 수 있다.
본 연구의 결과를 통하여 유치원 교사의 소진을 완충하기 위해 설정한 모형의 방향을 찾아보는 노력이 필요하며, 교사효능감, 사회적 지지 이외의 다양한 환경 및 개인 변인들을 대상으로 인과구조를 구성하여 유치원 교사의 소진의 이론적 모형을 구축해가는 작업도 이루어져야 할 것이라는 구체적인 제언을 가능하게 했다.

다국어 초록 (Multilingual Abstract)

The purpose of this research is to set up the theoretical and casual structure model between two factors that effect on kindergarten teacher's burnout and inspect the appropriateness. The two factors are teacher's efficacy, which is a personal factor, and social support, which is a environmental factor. By understanding the relationship of factors that effect on teacher's burnout, teacher's efficacy and social support will relieve the burnout. Also, it will be able to prevent the negative effect and find an educational, practical method.
Followings are the research topics for this study.
First, how's the relationship among subordinate measurement factors of teacher's efficacy, social support, and burnout that teachers perceive?
Second, how's the structural relationship among teacher's efficacy, social support and burnout that teachers perceive?
The subjects of this study were 289 private kindergarten teachers in Pusan. This research used burnout test, teacher's efficacy test, and social support test for the measurement. Cronbach a coefficient, which is a degree of internal propriety came out more than 0.6 for the reliability of measurement.
Statistic program SAS9.1 was used to analyze the data. Also, Amos 4.0 was executed to understand the casual relationship.
Followings are the result of this research.
First, help, encouragement, and acknowledgement of principal and fellow teachers, and concern of parents, friends, and relatives were the affecting factors to burnout. Also, efficiency was the other factor that effects burnout. In addition, the study showed that efficiency has more influence on burnout than other people's support.
Second, this study shows that social support not only affects teacher's burnout directly, but also increase the efficiency that it can buff the burnout. This result means that psychological support of principal, fellow teachers, family, and friends not only helps teachers to trust their ability but also buff the burnout in teacher's life.
Through this research, there should be a effort to build a model to absorb the shock of kindergarten teacher's burnout. Also, theoretical model of teacher's burnout should be built by organizing not only social support but also environmental and personal factors.
