On this study, person-environment fit was classified into three dimensions such as person-organization fit, person-superior fit, person-job fit. And then two following sequences were empirically found; the one is an influencing relationship between hotel employees' person-environment fit and their proactive behavior and the other is mediating effect of perceived organizational support between them.
To achieve such goal of this study, a survey was carried out for the hotel employees working in a five-star hotel in Seoul from March 30, 2009 to April 20, 2009. Total 350 questionnaire were distributed, 334 out of which were used for empirical analysis.
In respect to the major hypothesis of H1 saying that person-environment fit of hotel employee would have positive effect on perceived organizational support, H1a that person-organization fit which is a detailed hypothesis would have positive effect on perceived organizational support, H1b which says an person-superior fit would have positive effect on perceived organizational support, H1c that person-job fit would have positive effect on perceived organizational support were all accepted confirming major hypothesis of H1, along with the acceptance of H2 that perceived organizational support of hotel employee would have positive effect on proactive behavior.
Meanwhile, from the major hypothesis of H3 which asserts person- environment fit of hotel employee would have positive effect on proactive behavior, H3a which is detailed hypothesis and which asserts person- organization fit would have positive effect on proactive behavior and H3b that saying person-superior fit would have positive effect on proactive behavior were rejected. Only H3c which says that person-job fit would have positive effect on proactive behavior were accepted. In conclusion, leading the major hypothesis of H3 to a partial acceptance.
In respect to the major hypothesis of H4 which says that perceived organizational support of hotel employee would have mediating effect in the relation with the effect of person-environment fit on proactive behavior, perceived organizational support appeared to mediate perfectly between person-organization fit and proactive behavior, person-superior fit and proactive behavior, causing detailed hypothesis of H4a, H4b to be accepted. And perceived organizational support did partial mediation between person-job fit and proactive behavior, leading the detailed hypothesis of H4c to be also accepted which was in conclusion followed by the acceptance of major hypothesis H4.
Through the deduction of the relation between variables based on the verification of such hypothesis, person-environment fit of hotel employee appeared to have indirect significant effect on proactive behavior. Especially, person-job fit among person-environment fit has significant direct effect and indirect effect which is mediated by perceived organizational support in the relation with proactive behavior. Besides, among all the path of this study influencing proactive behavior, person-job fit has the greatest direct effect on proactive behavior.
Accordingly, the results of this study suggests that hotel firms should treat their employees focusing on their job fit first above all to motivate their proactive behavior, and for that, the hotel firms should make much of career aptitude test from the recruitment of employees, and conduct a continual relocation for the employees who have already been working there through regular career aptitude test and consultation.
Besides, hotel firms had better make efforts to raise perceived organizational support of the employees through active concerns and supports rather than only expecting their proactive behavior from the fact that the mediation effect of perceived organizational support showed a significant results in the relation between person-environment fit and proactive behavior.
