Leadership of nowadays asks for the leaders who can exert effectiveness on organizational activities according to the change in business environment, thereby increasing organizational performance and effectively achieve goals. Also, the leaders are demanded for the skills to motivate, and increase organizational commitment and will to work within the members of an organization. Especially, the motivation, devotion to the organization, and satisfaction from work is affected by the leadership, and these factors ultimately affect the overall organizational performance. Such aspect has increased the importance of transformational leadership and servant leadership, which are being emphasized recently. According to various researches, both transformational leadership and servant leadership are proven to have positive effects on organizational performance. In addition, recent theories on leadership examine the influence of leadership on change of self-esteem and self-efficacy within members in order to induce innovative behavior.
Hence, the purpose of the present research is to examine what kind of effects do transformational leadership and servant leadership have on self-esteem and self-efficacy and organizational performance within members, and whether the self-esteem and self-efficacy mediate the relationship between leadership and organizational performance.
Based on the purpose of the research, present research focuses primarily on the definition and previous studies on transformational leadership, servant leadership, self-esteem and self-efficacy, organizational commitment and job performance(the factors of organizational performance). Furthermore, transformational leadership and servant leadership were set as independent variables for the ideal research purpose. The self-esteem and self-efficacy were set as the parameters. Finally, affective commitment and job satisfaction, which are factors of organizational performance, were used as the dependent variables. The hypothesis was set under the research models constituted of the variables, and questionnaires were used for the verification of hypothesis, and used the result for empirical analysis.
According to the empirical analysis, firstly, several factors within transformational leadership and servant leadership had shown to have effect on self-esteem, and among the transformational leadership, the individualized consideration, intellectual stimulation and inspirational motivation has been shown to increase self-esteem, individualized consideration and inspirational motivation has been shown to increase self-efficacy. Among the servant leadership, community building has been shown to increase self-esteem and self-efficacy. Secondly, the factors of transformational leadership and servant leadership have positively affected affective commitment and job satisfaction, which are the constituents of organizational performance. Thirdly, self-esteem and self-efficacy has been proven to have positive effect on affective commitment and job satisfaction, which are the constituents of organizational performance. Especially, self-esteem and self-efficacy has been found to increase affective commitment and inner satisfaction. Fourth, self-esteem and self-efficacy has been proven to perfectly or partially mediate the relationship between leadership and organizational performance. For the relationship between leadership and affective commitment, the mediating ability of self-esteem was greater than that of self-efficacy, and it was shown to have effect on inner satisfaction. Furthermore, self-efficacy has been proven to partially mediate the relationship between servant leadership, community building and affective commitment, thereby proving the hypothesis of the present research.
