The purpose of this research are to grasp the ER nurses' job satisfaction, organizational commitment, turnover intention as a organizational effectiveness, to decrease the job stress and to develop the direct, indirect mediation for turnover intention and further, to contribute for the improvement and development of the nursing job by investigating the job stress influencing organizational effectiveness.
The subjects of the research are 250 optional consenting ER nurses who are working at the ER over 400 sickbeds' 14 hospitals located in Seoul city and Gyeong-gi province, the last analyzed subjects are239 ones. A data collecting method was the survey by a questionnaire, it's done with the questions of the preparatory research from June 1st. 2008 to June 27th 2008.
The research tool measured the job stress, the job satisfaction, the organizational commitment, the leaving lob intention verified with constituent feasibility and reliability through documentary records study.
Collecting data was analyzed with an actual number, percentage, average, standard deviation, a related correlation coefficient in stages regression analysis under the research purpose using SPSS win 15.0 Program.
The result of this research is summarized as follows.
1) ER nurses' job stress degree was 4.01 grade, the main cause of their job stress was a nursing job 4.16, a role complication 3.99, an expert knowledge 3.75, a conflict with doctors 4.37, the personal relations with hospital workers 3.85, a psychological burden 3.81, a nurse treatment 3.68, a work schedule 4.61, the personal relations with the protectors and the patients 4.36. ER nurses' job satisfaction degree was 3.06 degree, an organizational commitment degree was 4.52, a turnover intention degree was 3.06.
2) The primary factor influencing the job satisfaction, one of the organizational effectiveness, was shown similar with the protectors and the patients(β=-.15)-the lower part element of job stress(F=5.04, p=0.5), A diagram was 2.1%.
3) The primary factor influencing the organizational commitment, one of the organizational effectiveness, was shown similar with the work schedule(β=-.20), an expert knowledge(β=.23), a nursing job(β=-.18), a affiliation coefficient(Adj R2) was .097 and a diagram was 9.7%.
4) The primary factor influencing the turnover intention, one of the organizational effectiveness, was shown similar with the work schedule(β=.37), a role complication(β=.18), an expert knowledge(β=-.21), a nursing job(β=.16)-the lower part element of job stress, a diagram was 27%.
With above-mentioned result, the ER nurses' job stress factors influencing on job satisfaction was confirmed as the personal relations with the protectors and the patients, job stress factors influencing on organizational commitment was work schedule, an expert knowledge and an nursing job.
With above-mentioned result, the followings are proposed.
1) A related research is needed to confirm ER nurses' organizational effectiveness influencing factors, beside the factors shown on this research.
2) A generalized research is needed since the subject nurses are limited as some ones who worked in Seoul city and Gyeong-gi province area ER.
3) A mediation strategy development is needed to settle the job stress factors influencing ER nurses' job satisfaction, organizational commitment, turnover intention treated on this research.
