The purpose of this study were to investigate the relationship between work family conflict(WFC) and organizational effectiveness, and moderating effects of family responsive workplace policies(FRWP), social support, and Selection, Optimization, and Compensation(SOC) strategy. Data were collected using a self-administered structured questionnaire. The study sample consisted of 322 female workers working at hospitals in Busan metropolitan area. Major results of the study were as follows;
First, the analysis of variance(ANOVA) showed that WFC and organizational effectiveness was varied by age, job category, tenure, working time, employed status, and presence of baby.
Second, the path analysis using AMOS revealed that workers perceived family responsive workplace policies, social support from supervisor and co-workers reported a lower level of work induced WFC. However, workers who perceived a high level of family support, used optimization strategy, and not used intended selection strategy reported a lower family induced WFC.
The path analysis also showed that work induced WFC significantly decreased, whereas, FRWP and social support from supervisor and co-workers increased job satisfaction. And job satisfaction, social support, and optimization strategy significantly increased organizational commitment. Moreover, job satisfaction, organizational commitment, family support, and optimization strategy significantly increased customer orientation. Futhermore, optimization strategy, FRWP, and social support had a moderating effect on the relationship between WFC and organizational effectiveness.
The present findings are important because they established an empirical link between WFC and organizational effectiveness, and proved moderating effects of SOC strategy, FRWP, and social support. Thus, the research findings will facilitate critical decision-making in the area of female workforce retention and promote progress in human resources management of hospitals.
