The hotel industry has repeatedly changed employment policies in order to build and implement a HRM (Human Resource Management) system with competitiveness. This process has laid its purpose on not only managing human resources more effectively and efficiently, but also helping hotels to attain their goals by improving productivity, but it also has caused many debates due to its development into producing 'contingent work (contingent employment)'.
However, recently, in terms of such that hotels as employers and job seekers as employees both have benefited from 'contingent work' in attaining their respective goals, a new point at issue and another task of HRM have emerged, and this situation makes us assume that the recent attitudes and behaviors of each of 'permanent workers (regular employees)' and 'contingent workers' show apparent differences from the past according to changes in employment polices. In addition, at this point of time, the researcher identifies indicated need for shedding new light on the attitudes and behaviors of organizational members including 'permanent workers' and 'contingent workers'.
In light of this, the researcher presented an integrated model by using organizational attitude and behavior variables such as 'organizational identification', 'organizational commitment', and 'organizational citizenship behaviors (OCB's)', and the 'types of employment' variable which determines working conditions for organizational members, and ascertained relationships between them, and also verified the mediating effect of types of employment. Moreover, the researcher presented new strategic directions concerning HRM for hotel management.
In sum, the following findings were derived.
First, it was analyzed that organizational identification has a positive impact on each of organizational commitment (as a whole), affective commitment, and continuance commitment, indicating that the more organizational identification, the more organizational commitment (as a whole), affective commitment, and continuance commitment show.
Second, it was revealed that in the integrated model expecting that organizational commitment affect OCB's, only affective commitment has a significantly positive (+) impact on OCB's. In addition, affective commitment was found to have a significantly positive (+) impact on all of sub variables of OCB's - altruism/courtesy, consciousness, and sportsmanship, while continuance commitment was found to have a significantly positive (+) impact only on altruism/courtesy. Therefore, it can be explained that the more affective commitment organizational members show, the more OCB's are positively affected.
Third, as a result of testing the mediating role of types of employment in the influence of organizational identification on organizational commitment, it was revealed that the more organizational identification, the more organizational commitment (as a whole) and affective commitment show in permanent workers rather than contingent workers. On the other hand, there was no mediating effect regarding continuance commitment.
These findings indicate that the more organizational identification among organizational members in the hotel industry, the more the members tend to remain in their organizations. In addition, it can be said that the more affective commitment, the more OCB's showing voluntary and devotional behaviors for organizations are affected critically.
In addition, organizational attitudes among contingent workers showed different results from the past, indicating that the contingent workers protection law which was amended in July, 2007 has caused many changes in the HRM system in hotels. That is, it can be explained that since contingent workers rather than permanent workers showed more psychological affection and loyalty for their organizations in order to enhance potential for transfer to permanent job position, contingent workers exhibit more positive attitudes in forming relationships with their organizations.
