This research introduces the relationship between the quality of child care center and job satisfaction of workers within child cares. Upon this research the quality for child care has been evaluated through particular survey areas in advance. The main purpose of this research is to give basic but precise information in order to improve working conditions in child cares. During the research we tried to discover optimal resolutions in order to make teachers work better and increase satisfaction toward their job derived from the information.
This research considers the following problems:
1. How is the quality level of child care?
2. Is the instructor satisfied with his or her job?
-depending on personal characteristics(age, couple/single, scholastic ability)
-depending on working characteristics(teacher’s career, number of classes and children for a teacher, working hours)
- main factors that increase satisfaction?
3. Relationship between child care quality and worker’s satisfaction?
This research is carried out by 100 teachers who are working in child care facilities located in specific areas (Busan and Gyungsangnamdo). To obtain more accurate data we chose the teachers who have worked for more than 1 year at the same facility. Two papers are used for this research. One is Pre-school Certification(2003), written by Lee ki-sook and Lee eun-hae, which is revised internally and externally from the original copy, to evaluate the quality for child care. The other is the Huh’s paper(2005) based on Song’s paper(1993), which is another revision from Lee’s paper(1984), and ECJSS written by Jorde-Bloom(1989) for the satisfaction of workers.
We obtained following results:
First, through thorough verification, some management for child cares which should be resolved is 24%, although most of child cares show that the rate of quality is partly higher than standard level or slightly higher in the overall management. In other words, we need to figure out what the problems are and require solutions to improve the quality of child care.
In second part, the results of job satisfaction based on personal characteristics show that old teachers are pleased with their future welfare. Among married teachers and single teachers, there is a unique difference of satisfaction in salary and welfare. Married teachers are more satisfied than singles do. As the results, based on working conditions, it shows that the teacher’s career, the number of children whom a teacher should take care of and the number of teachers in a child care facility is not a standard judgment that deeply effects job satisfaction. On the other hand, it shows that teachers who are working in a small child care facility are more satisfied than teachers working in the larger facility since it is easier to maintain a closer relationship with the children. Satisfaction regarding work hours reveals that teachers working less than 10 hours feel better-off than others. The results also show that salary is the most important factor for job satisfaction. The next is working condition and welfare, which has eventually become the lowest factor for job satisfaction. This projects that improvement of labor conditions should be the first problem to resolve.
In third part, after the analysis between the quality of child care facilities and instructor’s satisfaction, it turned out that among the 4 factors(employment, environment, personal relationship, and assistance) of the Job Satisfaction Criteria all 4 factors have a high relevance toward the quality of child care. Although social environment and welfare showed a low relevance, other factors appeared to be higher than usual. It represents that higher quality for child care turns out higher job satisfaction in the 4 factors. However, promotion, recruitment, and social security showed low relevance with management, skill maintenance and environment. The reason why there is almost no relationship between wage and the quality of facilities is because instructors think that wage should be fixed at a particular level, disregarding the quality of facilities.
In conclusion, this research shows that quality for child care and job satisfaction have a close relationship between quality in child care and job satisfaction and they influence each other. Therefore, the quality in child care should improve in order to make teachers satisfy their job. We need to realize that we should have child care with better quality. If we improve the quality for child care, the field of child care will become brighter in the future.
