In case of casino industry, which is labour intensive and frequently contacts customers, its business outcome is affected by human resources at firsthand. Therefore, the attitudes and behaviors of casino employees, which are at the contacting point in the front line, can be said to be important variables of the success and failure of the enterprise.
There are many features, leading burnout in the casino work; work stress due to the standing for a long time and irregularity, gamble failure or success, the power of low decision, and so on. In this sense, burnout, is the key concept to measure the emotional status of employees, performing the customer service.
Accordingly, this study puts the purpose in suggesting the method of effective human resources management and indication point of casino industry based on the Investigation of effect relationship around burnout by analyzing the whole structure of role feature, internal feature, social support, burnout, and organizational effectiveness, considering the duty environment, and individual and organizational environment.
In order to accomplish the purpose of study, documentary study and empirical study were carried out side by side. First of all, the theoretical investigation on the role feature, internal feature, social support, burnout, and organizational effectiveness was conducted and based on the theoretical systemization of structure concepts, study model, was developed and measuring questions, which would be used in the analysis of study model, were drawn, and measurement scale was developed. Based on it, survey towards casino employees was conducted, and in statistical analysis for the empirical analysis, SPSS 12,0 for Windows and AMOS 4.0 statistics program were used by going through Data Coding and Data Cleaning. In the data analysis, descriptive statistical analysis, multi-variate statistical analysis, and SEM-Structural Equation Modelling were applied.
The results of empirical analysis through statistical analysis were as followings;
First, in terms of the effect of the role feature of casino employees on burnout, role conflict and role overload among the composing factors of casino employees' role feature appeared to have the positive effect on the emotional exhaustion, depersonalization, and reduced personal accomplishment, which are the composing factors of burnout, and the work self-determination had a negative effect on the emotional exhaustion, depersonalization, and reduced personal accomplishment.
Second, in terms of the effect of internal feature of casino employees on the burnout, it appeared that self efficacy had the negative effect on the emotional exhaustion and depersonalization among the composing factors of the burnout.
Third, in the effect of social support of casino employees on burnout, the support of boss and the support of colleagues among the composing factors of social support of casino employees, had negative effect on the emotional exhaustion, depersonalization, and reduced personal accomplishment.
Fourth, in the effect of the burnout of casino employees on the organizational effectiveness, emotional exhaustion among the composing factors of casino employees' burnout had negative effect on the organizational commitment among the composing factors of organizational effectiveness, and depersonalization and reduced personal accomplishment among the composing factors of burnout had negative effect on the job satisfaction and organizational commitment respectively. In addition, it appeared that depersonalization and reduced personal accomplishment had positive effect on the intention to turnover among the composing factors of organizational effectiveness.
The suggestions based on the relationship between role feature, internal feature, and social support and burnout and the relationship between burnout and organizational effectiveness are as followings;
First, the systematic management on the role conflict and role overload, leading the burnout of casino employees; emotional exhaustion, depersonalization, reduced personal accomplishment, is required. In the relation with it, the establishment of job analysis system, which can do the effective job division through the analysis in the labour intensity and duty amount in accordance with the effective management of organization and job performance and the features of casino work is needed. Above all, systematic duty management towards casino employees needs to be carried out. In addition, in case of work self determination, affecting burnout, the appointment of free work self determination is realistically difficult due to the work features of casino employees, which depend on manual, but essentially, the outcome of organization should be enhanced by giving the work motives that decides work behavior through self decision by appointing the fixed work self determination under the given condition.
Second, emotional exhaustion and depersonalization of casino employees should be prevented by developing the effective education and training program of company for enhancing the confidence and pride of casino employees along with the duty ability and the professionality of technology.
Third, the momentum to enlarge the width of understanding through mutual communication should be made by carrying out the regular leadership education and fellowship education for establishing the right roles of senior and junior within the organization, the aggressive support of community activity for the human exchange among colleagues within the dimension of company is needed, and the introduction of mentoring system, in which study is actively progressing, needs to be investigated.
Fourth, the systematic and supportive system that can prevent the burnout of casino employees preliminarily, should be established in order to reconsider the organizational effectiveness through the effective management of human resources towards casino employees who are the center of human resources.
However, this study has some limits in spite of some outcome of study. The parts that need to be complemented are as followings;
First, the acceptance of more experts' opinion is needed and various factors and measuring variables should be considered even though this preliminary study was conducted and the advice of experts was sought in drawing the composing factors and measuring items of the role features, internal features, social support, burnout, and organizational effectiveness of casino employees which are the composing concepts and factors of this study. Second, there is a limit of performing the study in consideration of various education programs, welfare programs, and incentive system for the employees, which are sought for by current casino enterprises as an effort of interior marketing. It is judged that in depth study considering various factors, needs to be carried out. Third. comparative study on the employees who are engaged in the foreigners exclusive casino and native entering casino is needed in the future.
