The purpose of this thesis is to examine objectively "The influence of organizational communication on organizational commitment", and especially this thesis is to examine "How person-organization fit as mediating roles affects the relationship between organizational communication satisfaction and organizational commitment". To achieve this research purpose methods of literature reviews, data collection and empirical analysis were utilized.
First of all, the theoretical study on the meaning of the organizational communication, person-organization fit and organizational commitment was attempted. According to the literature, it has been shown that in the age of unlimited competition in which it is hard to predict environment changes, along with the trend of globalization, communication satisfaction within the organization decides the success of organizational accomplishment as an important variable to predict the attitudes of the employees of the organization. To raise the organizational commitment highly related to the variable of the employees' attitudes is very important in job performances and efficiency of manpower management. Person-organization fit, an antecedent variable of organizational commitment, not only livens up the communication between the employees, satisfies the organization, and influences the organizational accomplishment, but also is recognized as a key factor that affects the individual attitude variable such as the employees' morale. Accordingly, this study has found that organizational communication satisfaction, person-organization fit and organizational commitment are highly correlated factors.
Data were collected in the survey with participants over 450 organizational members from 17 domestic companies. overall, there were 414 submissions but only 376 valid copies were analyzed and collected data were analyzed by SPSS Win12.0(ver.).
The result of the empirical analysis on the basis of this study are as follows:
First, in terms of the relationship between communication satisfaction within the organization and person-organization fit, satisfaction at supervisors communication, at feedbacks on the work-related informations and at media quality were shown to have a positive(+) effect on person-organization fit, while satisfaction at coworkers communication did not have a significant effect on it. Judging by the fact that satisfaction at supervisors communication has the greatest effect on the person-organization fit and organizational commitment among the factors of organizational communication satisfaction, the findings of this study have shown that the more active and more satisfactory between supervisor and executives, the higher the organizational commitment goes up because they get to recognize person-organization fit.
Second, in terms of the relationship between person-organization fit and organizational commitment, the result of analysis showed that the person-organization fit had significantly a positive(+) effect on affective commitment and normative commitment. In other words, the more they recognize the person-organization fit, the more they recognize affective commitment and normative commitment.
Third, the results indicated that person-organization fit mediates the relationship between organizational communication satisfaction and organizational commitment.
In the mediating effects of person-organization fit the relationship between organizational communication satisfaction and affective commitment, satisfaction at supervisors communication has partially mediated effect, satisfaction at feedbacks on the work-related informations and media quality have fully mediated effects, satisfaction at coworkers communication did not have mediated effect.
In the mediating effects of person-organization fit the relationship between organizational communication satisfaction and normative commitment, satisfaction at supervisors communication has partially mediated effect, satisfaction at media quality has fully mediated effect, satisfaction at feedbacks on the work-related informations and coworkers communication did not have mediated effects.
The result of this study have the implications for organization management as follows:
First, judging by the fact that satisfaction at supervisors communication has the greatest effect on the person-organization fit and organizational commitment, if the atmosphere or systems for the active supervisors communication are promoted and put into practice in order that person and organization could recognize the fitness, the organizational accomplishment thereby would be increased.
Second, significantly influencing on the organizational commitment, the person-organization fit served as a mediator for the influence of organizational communication satisfaction variables on the organizational commitment. Development and practice of programs to share the values, goals and natures of the person and the organization for organizational members should be suggested as a critical role for the personnel managers and the communication methods within the organization to enable it should be introduced.
Third, what is required is the revolutionary ready-to-receive attitude of the managing-level executives so that such communication atmosphere and system should be vitalized. With the introduction of communication, when they show exemplary and active examples themselves, the efficient organization management through active communication is possibly carried out.
