The purpose of this study is to supply the basic materials for better day care services based on day nursery teachers' better job satisfaction and sense of stability which can be attained by more effective and high-quality nurture and education after the private day nursery teachers' work environment, job satisfaction, and improvements are inspected.
For this purpose, 170 private day nursery teachers who are working in 8 districts in Daegu are surveyed and the results are analyzed. The results of this analysis are as follows. First, the private day nursery teachers are usually in their twenties and unmarried. In addition, they graduated from at least junior colleges, and the period of their employment is over 3 years. Second, the working hours of private day nursery teachers in Daegu is longer than the legal working hours on average. Besides, their salaries are lower than those of public or corporation day nursery teachers. Third, taking the relationship between general characters and work environment into account, the teachers graduating from junior colleges work longer than those who has undergraduate degrees. Moreover, the longer employed they are, the more salaries they can receive. Fourth, in the general job satisfaction, the job satisfaction is high by and large. In social perception and human relations, however, the satisfaction is low. Fifth, the younger, the unmarried, the shorter-working employment have lower job satisfaction related to the general characters. Sixth, the teachers who have longer working hours, less salaries, and less opportunities to take part in the maintenance education have lower satisfaction in social perception and human relations.
Based on the results of this study above, the effective ways of improving the work environment are suggested to improve the job satisfaction of day nursery teachers. First, the working hours of day nursery teachers should be adjusted to the legal labor working hours. In this way, teachers can get rid of heavy work burden. As a result, high-quality nurture service can be supplied. Second, supposed that the working conditions including tenure, actualization of salary, qualification requirement, social perception, etc. are improved, day nursery teachers can be able to concentrate on improving nurture services. Third, according to the teachers' abilities, a promotion system from a nursery teacher, to a teacher in charge, to a director, to a vice principal, to a principal should be established. Fourth, the salaries of day nursery teachers are various according to the day care facilities not a regulation. Thus, in some private day nurseries, in the name of discretion, the percentage of the teachers who are provided with the lowest labor costs is high. Therefore, proper salaries should be paid in accordance with those of public school teachers. Fifth, in order to increase the job satisfaction related to human relationship, the relationship between the principal and colleagues based on ages and career experiences should be changed into a reciprocal relationship, which is that they respect each another. Sixth, to elevate the job satisfaction related to social perception, the day nursery teachers themselves should be proud of their specialty. Socially, the social perception of day nursery teachers should be changed to obtain the equal respect and treatment from parents and other teachers. Seventh, to raise the job satisfaction, the benefits such as job security, establishment of vacation system, securing substitute teachers, and observing teachers/children ratio should be guaranteed in conformity with regulation.
In conclusion, the work environments of day nursery teachers are very poor and under this circumstances it is very difficult for them to form job satisfaction. Therefore, improvements of labor conditions which reflect the real work place of day nursery teachers should be inspected more in the future.
