This study aims to research how the personality patterns of organizational members and their empowerment affect organizational effectiveness among those who are working in social welfare facilities.
For the purpose of this study, the survey was conducted on social workers in northern Gyeonggi-Do welfare facilities. It was conducted from 15th September, 2006 to 4th October, 2006. The 323 pieces of questionnaires were retrieved out of 626 ones and treated for empirical analysis.
Also, frequency analysis and descriptive analysis were utilized so as to identify general features of respondents and calculate statistics of each question based on collected data. Besides, reliability analysis and factor analysis were conducted for the purpose of measuring reliability and validity of variables for research model.
Finally, regression analysis was implemented in order to identify trust level between service providers and clients for verifying hypothesis; understand relationship between antecedent variables and outcome variables; grasp how early level of trust affects clients' minds and actions; analyze the relation between cause and effect comprehensively.
Analysis reveals as follows:
First, personality patterns and empowerment of those in social welfare facilities indeed influence organization effectiveness. The higher the level of personality patterns and empowerment is, the more effective the organization becomes. Also, greater self-fulfillment and the greater influence at workplace lead to higher job satisfaction.
Therefore, high job performance depends on high job satisfaction. For social workers, a variety of measures to make them feel self-fulfilled should be suggested and environment for emotional stability should be created.
Second, according to the kinds of welfare center, the relations between personality patterns/empowerment and organization effective- ness show different results. For example, when it comes to personality patterns, emotional stability and capability do not matter in comprehensive welfare centers. Amiability is not influential in seniors' welfare centers. Emotional stability, capability and amiability all together do not make a difference in social welfare facilities for the physically challenged. Even when it comes to empowerment, there is difference among welfare center types. So, environment and job satisfaction model should be fine-tuned fit for each kind of welfare facility.
Third, when it comes to certification permitting to work as an official social worker, it shows that given unique job description of social worker, job satisfaction is more effective than adaptability to and how to deal with workplace. Therefore, for those with certification, advanced system for job satisfaction should be introduced such as fringe benefits, incentives, financial rewards. Also, for those without certification, they attach themselves to emotional stability and amiability in personality patterns and self-fulfillment, authority and autonomy in empowerment. On the contrary, only self-fulfillment and autonomy do matter in empo- werment. It shows that for those without certification, unlike personality patterns, the recognition of job importance has much bearing on job satisfaction in empowerment.
These results indicate that it is important to select and dispatch different types of human resource for each type of welfare center so as to increase organization effectiveness and provide opportunities for social workers to get certification permitting to work certified social workers.
The success of an organization decides on the proper selection /assignment/nurturing of human resource. Thereby, the top priority is that how to properly mix empowerment and personality patterns along with tailored use of human resource. Besides, personality patterns and empowerment should be considered when measures to boost organi- zation effectiveness are sought.
