With a rapid social/economic climate change in the modern society, the hotel·tourism industry has been also developed quickly in recent years. It is true that, however, such rapid growth of hotel·tourism industry has been mainly based on the quantitative expansion excluding the qualitative improvement, and this uneven development process has caused various types of problems concerning the industrial ethics issue. It is also true that the hotel-tourism industry has failed to control such ethical problems, and it is one of the main reasons of low competitive power that the hotel-tourism industry has currently suffered.
The hotel·tourism industry is often described as a 'People Industry', because the role/proportion of employees is the most important factor for achieving the successful business performance. It would be the best way to deal with the ethical problem if we induce employees to behave ethically well. Therefore, it is necessary to build a proper ethical work climate within an organization in order to promote employees' spontaneous ethical behavior.
The main aim of this research is to examine the interaction between ethical work climate and specific effect variables that are expected to influence on ethical work climate. As most of previous studies commonly suggested, the main effect variables in this issue can be represented by two factors such as Organizational Ethical Value(OEV) and Organizational Effectiveness(OE, e.g., job satisfaction and organizational commitment). 'OEV' is expected to provide a basis for building sound ethical work climate, whereas 'OE' shows an effectiveness of Ethical Work Climate (EWC). Basically, this research tries to systematically test the main hypotheses of current relevant studies, such as: 1) 'OEV' influences upon 'EWC' 2) 'EWC' has an effect on 'OE' 3) within 'OE', job satisfaction affects organizational commitment. The main analytical framework of this research is mainly based on the structural equation modeling.
To summarize the results of a test, first, 'OEV' matches positively with some specific types of 'EWC model', such as a social responsibility type and a company rules and procedures type of 'EWC model', whereas it matches negatively with a self-interest type of 'EWC model'. Second, a self-interest type of 'EWC model' matches negatively with job satisfaction, but a social responsibility type and a company rules and procedures type of 'EWC model' match positively with job satisfaction. Third, a self-interest type of 'EWC model' matches negatively with organizational commitment, whereas a social responsibility type of 'EWC model' matches positively with organizational commitment. Fourth, job satisfaction matches positively with organizational commitment.
In addition, through by conducting a detailed difference analysis, this research also clearly verified some additional effects from specific controlling variables, such as different types of employment condition, educational background, career, and work post of each individual employee. Firstly, a self-interest type of EWC model is largely influenced by work post, employment condition, educational background, and career. Secondly, a social responsibility type of EWC model shows a different result according to different work post and career of individual employees. Lastly, a company rules and procedures type of 'EWC model' reveals a different result in terms of different types of firms.
With results from these empirical analyses, this research suggests some alternative ways to build better ethical work climate that directly influences on improvement of organizational effectiveness. In particular, it is necessary to strengthen organizational ethical value, and to minimize the possibility of fostering a self-interest type of EWC model. Instead, firms need to concentrate their efforts on building positive work circumstances in order to maximize the possibility to promote a social responsibility type and a company rules and procedures type of 'EWC model'.
Therefore, this research is concluded by suggesting that a well-organized internal ethical management system that reflects various findings of this research must be established. Also, it is urgent to provide a detailed ethical education to employees in a more systematic manner (i.e., full consideration on individual and organizational factors).
