This study sets focus on survivors in Hotels on how they are affected by employment unrest and accumulates theories on the consequences, conducts a thorough analysis on survivors of Hotels that actually initiated restructuring process to ultimately study on how we can reduce employment unrest to the survivors and achieve the most ideal results.
To conduct this experiment we have selectively designated different variables that might affect employment instability; organizational changes of systemic level, role ambiguity from task level, duty technique changes, task implementation potential changes and economic reliability and control from an individual perspective. Additionally, we have added employment environment to verify the effect-relationship between generalization of job dismissal, increase of temporary employees and employment instability. Secondly we intend to extend this study on behavioral concentration into system that might arise as a result variable of employment instability, even desire for turnover. Finally we will verify the effects of employment instability through mediums. We have drawn the following study results.
First, the variables that affect employment instability are; economic reliability from an individual perspective, job ambiguity from job level, task technique changes, task implementation potential changes and organizational changes, and finally the increase of temporary employees affecting employment instability. Secondly, after verifying the relationship between organizational focus, intention of turnover rate as a variable from employment instability, we have found that organizational focus outcomes as high when employment instability is high whereas turnover rate was low.
Consequently, we have verified the medium effect of employment instability among it's precedence variable and result variable that it showed partial medium effect. In another words, economic dependence from individual perspective showed medium effect in turnover rate whereas job technique changes and task implementation changes showed medium effects.
Upon this basis, Hotels, regarding individual aspects should imply their employees to not put too high a perception in economic dependence by providing certainty on wage policy or compound interest policy to rehabilitate their status, enterprises should provide their employees with appropriate information to not face job uncertainty, enforce job education so that employees are able to acquire self-control on any given circumstances, employees should be able to respond to the vast changes of technology through systematical education and job education, and finally employees should be given charge education from other agencies or enterprises, and even with own-developed program to be able to face any new given tasks. When an enterprise inevitably changes it's organizational structure or employment relationship, it should provide it's employees with sufficient background information to persuade and let employees understand about the changes, and also find out ways to minimize job instability to employees, and also provide diverse programs, welfare, relationship enhancement with other colleague to temporary employees to be satisfied with their job and also meet opportunities to enhance their potentials. Finally, a systematic compensation on motivation and rewarding performances of employees are required in focusing employees to concentrate on organization and minimize turnover rate. In other words, employers are to provide appropriate jobs that employees can enforce and demonstrate their talents and further reward them instead of requiring one-sided loyalty.
